As an important means of human resource management,performance appraisal plays an increasingly prominent role in the development of modern enterprises and a decisive role in the realization of enterprise strategic objectives.It can effectively restrain and guide the individual behavior of employees,thus they can make up for the deficiencies,and ultimately achieve a higher degree of integration of individual objectives and strategic objectives of enterprises.In this way,the enterprise could get a better performance,as well as a healthy and rapid development.There are 683 employees in the production workshop of K company,accounting for67.3% of the total number of employees in the company,which is the key personnel to improve the efficiency of the company.But now,there are some practical problem that K company will confront: unreasonable assessment cycle,unscientific assessment indicators,insufficient function of functional departments,low employee participation,poor incentive and other practical problems seriously restrict the high-quality development of enterprises and so on.It is urgent to take the optimization of performance appraisal system as the breakthrough point and perfect the supporting management system,letting the outstanding employees and high-tech talents be respected and recognized,and realize their personal value.In this way,it can retain people and retain their heart,helping the enterprise to go up against the trend,walking in the forefront of the same industry,and realize the new breakthrough of efficiency and benefit.This paper uses literature research,interview and questionnaire survey,combined with MBO,KPI and 360-degree evaluation method,uses the AHP to determine weight of index,and optimizes the performance appraisal system at workshop level and employee level,including assessment cycle,assessment methods,assessment indicators,assessment content,communication mechanism and counter-measures,feedback mechanism,application of results,etc.At the same time,the evaluation results are applied to the individual level(workshop leaders,technicians,team leaders,general employees),breaking the original situation of the same type of work and bonus,making the performance evaluation more in line with the characteristics of their posts and more targeted.At last,it puts forward that the safeguard measures in the aspects of organizational system,training and guidance,system,organizational culture,post standardization,personnel training,benchmarking learning,etc.,to ensure the smooth development of the assessment system.Through the optimization of performance appraisal system,it is of great practical significance to motivate employees to continuously improve work efficiency and quality,and to stimulate initiative and creativity,which is of great practical significance to the improvement of the company’s core competitiveness and management level,and also provides some references for other enterprises to improve their performance appraisal work.
