Due to the increasingly fierce competition for talents and the flat management of many enterprises at this stage,the occupational plateau phenomenon of employees has become more prominent in the 21 st century.After employees encounter occupational plateaus,they will have many negative effects on work behaviors,which not only affects the operation of colleges and universities,but also affects the personal sustainable development of employees.It can be seen that the research on the occupational plateau of employees is not only of theoretical significance in the field of human resource management research,but also has important practical significance in solving practical problems of enterprises.Therefore,on the basis of related research at home and abroad,this article takes enterprise employees as the research sample,occupational plateau as the independent variable,and work engagement as the dependent variable,and explores the relationship and internal mechanism between the two.At the same time,it introduces job satisfaction as an intermediary variable,and leader exchange as a moderating variable to study its mediating and moderating role between career plateau and work input.This paper uses SPSS and Mplus statistical analysis software to analyze and calculate 319 valid sample data.The main conclusions are as follows: first,the content of occupational plateau and the plateau dimension negatively affect job satisfaction;secondly,occupational plateau The three dimensions of plateau,centralized plateau and hierarchical plateau all negatively affect job engagement;third,job satisfaction plays an intermediary role in the part of the path between professional plateau and job engagement;fourth,leadership member exchange Partial pathways between plateau and job involvement and between occupational plateau and job satisfaction play a moderating role.Through empirical analysis,the main research conclusions are drawn.Based on the conclusions of this research and the actual situation of the enterprise,a series of feasible suggestions are provided for the enterprise.Finally,the shortcomings of the research are pointed out and the future is expected.
