With the development of economy and society,the employees' career success becomes more and more important for both individual and organization.From the personal level,staffs are always at the risk of being eliminated in today's fierce market competition environment.Because of the various uncertain factors,staffs are eager to achieve their own career success to increase their competitive chips.From the organizational perspective,the company's core capital is no longer solely dependent on product,channel,or technology,but on the human capital,which plays an important role for the enterprise.Thus,enterprises have to pay more attention to employee career success.While within the organization,it's the superiors that make a direct impact on employees,supervisor-subordinate Guanxi directly affects employees' working enthusiasm and working atmosphere,and then affect employees' career success.Especially in social background of China with"Guanxi" and "Renqing" as the rule,people attach great importance to relations with superiors.Therefore,research on the impact of Supervisor-subordinate Guanxi to employees' career success has far-reaching significance.Related literatures show that Supervisor-subordinate Guanxi has effects on job involvement,and job involvement has certain effects on career success,but there was no research on how the job involvement explain this mechanism as mediator.Therefore,this thesis introduced the job involvement as mediator between Supervisor-subordinate Guanxi and career success,and the subordinate's power perception of leader as the moderator variable of Supervisor-subordinate Guanxi and job involvement as well,to further improve the theoretical framework.Literature analysis,interviews,questionnaires and statistical analysis are used to study the variables in this thesis.According to the logic of ideas"Supervisor-subordinate Guanxi-Job involvement-career success",taking job involvement as Mediator,power perception as Moderator,this study has made progress from the five steps:firstly,analyzing research background,purpose and significance on the basis of existing literatures,then determining the research ideas.Secondly,determining the framework according to the purpose,defining the concept dimension of every variable,gathering and analyzing measurement scales,eventually forming measurement scale.Thirdly,proposing the hypotheses based on theoretical constructing.Fourthly,formatting the questionnaire and doing survey,then analyzing the survey result and testing hypotheses.Finally,concluding and proposing the prospects for future research.Based on the above analyzing,the main conclusions are as follows:(1)Supervisor-subordinate Guanxi has a significant positive impact on employees' career success.And the three dimensions of Supervisor-subordinate Guanxi have a significant positive effects on employees' career success.Affective attachment has the greatest impact on employees' career success,the second is personal-life inclusion,Deference to supervisor has the minimal impact on employees' career success;(2)Supervisor-subordinate Guanxi has a significant positive impact on employees' job involvement;And the three dimensions of Supervisor-subordinate Guanxi have a significant positive effects on employees' Job involvement.Affective attachment has the greatest impact on employees' job involvement,the second is Deference to supervisor,personal-life inclusion has the minimal impact on employees' job involvement;(3)Employees' job involvement has a significant positive impact on career success;(4)Job involvement partially mediated the relationship between Supervisor-subordinate Guanxi and employees' career success;(5)Power perception positively moderated the relationship between Supervisor-subordinate Guanxi and job involvement.In the last part of the study,we drew several practical enlightenments by refining the conclusion of study.First,we must pay attention to the management of staffs' career;Second,enterprises should focus on cultivating good superior-subordinate Guanxi;Third,enterprises should stimulate the staffs' job involvement from the perspective of superior-subordinate Guanxi;Fourth,Leaders should strengthen the subordinate power perception of superior from three aspects:employees' demands-oriented authorization,active communication with subordinates,the development of authority.Meanwhile,there are still some limitations in this thesis,which also provides a direction for future research.
