With the accelerating pace of economic globalization,the world economy has been pushed to a faster development trajectory,and high-tech has become a huge driving force.How to evaluate the performance of high-tech enterprises objectively and accurately is a hot topic today.The attention and investment national government investors put on high-tech enterprises are increasing day by day.However,in the global enterprise system,China's high-tech industry has been in a low-level circular development for a long time.The urgent task of China's national economic is to make high-tech enterprises completely get rid of the low-level circular development and develop to a new height.As a high-tech enterprise,by group's R & D department and personnel play an important role in the enterprise.Therefore,it is of great significance to study the performance management of R & D department.In this paper,by group R & D department is taken as the research object.According to the KPI management status of by group R & D department,the goal is to simplify the performance management of by group R & D department effectively through the OKR target management mode,actively mobilize the enthusiasm of R & D department staff and stimulate the sense of independent innovation of R & D personnel.The author has grasped the organizational structure and operation status of the company by means of interview and investigation,made clear the special position of the R & D department in the company,and carried out a comprehensive analysis of the existing performance management implementation through questionnaire survey,and found the existing problems and deficiencies.In view of the problems existing in the performance management of the R & D Department of by company,such as the disconnection from the development of the company,the author has designed the performance management system of by group,determined the OKR of the R& D Department of by group from the four dimensions of financial objective,internal management objective,customer objective and learning growth objective,and designed the corresponding assessment chart and scoring mechanism,At the same time,it puts forward the concept of performance management optimization of R & D department based on OKR,and constructs a series of performance management implementation processes including performance management optimization ideas,performance guidance and supervision,performance assessment feedback,and finally establishes a set of safeguard measures,and takes effective measures to ensure its smooth operation.This study believes that OKR target management model can effectively simplify the performance management of by group R & D department,actively mobilize the enthusiasm of R & D department staff and stimulate the independent innovation awareness of R & D personnel.The research in this paper believes that there is no perfect performance management method from the past performance management application and research.Due to the different industries,cultures and other factors of different companies,it is necessary to choose a performance management method that suits the different characteristics of each company,so that the performance management method can adapt to the development of the company,further improve the efficiency of the department and employees,and promote improvement of corporate performance.
