Since the beginning of 21 st century,human resources play a more and more important role in the process of internal development and external competition,giving full play to the positive role of human resources plays a very important role in the continuous existence and development of enterprises.Performance appraisal and management is an important part of human resource management activities.How to make use of performance appraisal and management to evaluate and motivate employees,directly affect the personal potential of employees and the realization of enterprise goals.Meanwhile,The middle-level managers of enterprises play an important part in the human resources of an enterprise,the effect and quality of performance appraisal and management in the middle-level managers of enterprises determines whether the middle managers can give full play to their initiative and creativity,and then affect the enterprise’s strategic planning and long-term goals.Therefore,it is more and more important for enterprise to establish a comprehensive,scientific and reasonable performance appraisal system for middle managers.This paper takes the middle-level managers of manufacturing headquarters in CW company,a large-scale foreign-funded enterprises,as the object of this research.After reviewing the theory of performance appraisal and its related literature,the questionnaire system is used to sort out the shortcomings of the performance appraisal system of CW Company,including the simple performance appraisal design,the fragmentary application,the unclear incentive effect,the lack of science and other issues.After analyzing the causes of the problems in the performance appraisal system of the middle-level managers,the author uses the techniques and related theories and methods to optimize the performance evaluation system of the middle-level managers of CW manufacturing headquarters.Firstly,center on the company’s recent strategic development plan,this paper analyzes and optimizes the evaluation index,index weight and the weight of the middle-level managers in combination with the nature and characteristics of each position based on the theory and practice of KPI method,multi-dimensional performance theory,PBC performance practice and other theories.And then according to the post of middle-level managers and the characteristics of the work,to clear the main indicators and methods of the assessment.Through the strengthening of the evaluation of training,to optimize the assessment process,to regularly review the assessment process,to public the results of examination,to introduce the information systems to support the assessment measures and other measures to optimize the management of middle-level managers and processes,and the development of the middle-level managers performance evaluation results will be applied to salary adjustment,post adjustment,daily training and career planning and other methods.The middle-level managers performance appraisal system will be more scientific,reasonable and more operational because of the improvement,it can provide a certain reference with manufacturing enterprise similar to the CW company.
