Since China's commercial banks face intense competition and severe challenges in the current situation,it's an important means to enhance its core competitiveness through the High quality development.It was necessary to recognize that these highly motivated employees which are based on the High quality of development premise,must be considered together.Furthermore it is obvious that the strength of a bank's is directly bound up with the efficiency of account managers,and that this in turn rests upon the explorers and creators of benefits.Therefore,it is very important for bank to establish a scientific and perfect performance management system and encourage the account manager team.Based on the analysis of talents and performance under the reform of process bank,this paper analyzes the current situation of account manager's performance management of bank,and points out the performance test by comprehensively using human resource management,organizational behavior,management,marketing,statistics and other related theoretical knowledge,combining with literature research,data analysis and questionnaire survey methods In order to guide banks to establish a scientific and reasonable performance management system and improve their core competitiveness,the paper puts forward targeted improvement strategies and implementation suggestions.It is only in the study of the bank that mainly has problems of unscientific design of performance evaluation index system,unreasonable performance compensation structure,imperfect evaluation implementation process and inadequate application of evaluation results.Some driving factors that contribute to the above-mentioned change may be summarized as follows.First,the performance appraisal guidance deviates from the strategic positioning of Inclusive Finance;Second,the performance compensation structure is unreasonable,and the account manager's efforts decline;Third,the appraisal implementation process is lack,and the informal performance channel platform delivers negative energy;Fourth,the long-term and short-term incentives are insufficient,and the work lacks sense of value and success Just feel.Taking into account what has been discussed so far,Chengdu branch Bank should build inclusive financial guidance strategy to adapt to the new economic situation from a strategic perspective,build a performance management system to support the development of Inclusive Finance in five aspects of "performance indicators-performance compensation-performance incentive-Performance implementation-performance culture".Thus,in the current financial technology and risk prevention system it is the demands of the performance evaluation system of account managers should be formulated Guided by the inclusive financial strategy of the bank,with the Balanced Scorecard(BSC)as the framework,KPI as the specific indicator,quantitative and qualitative assessment are combined to highlight both long-term and short-term indicators and design ideas and methods;In the aspect of performance compensation distribution,it is necessary to implement the linkage between account manager rating and fixed performance,explore the differentiated performance distribution mode that takes into account personal value and team contribution;in the aspect of implementing the long-term incentive to support inclusive financial strategy,it is necessary to establish the position sequence and the rank career development channel of Bank members,inventory the internal talent market that drives the development of the organization,and promote the enterprise that strengthens the cohesion of employees Annuity system;in terms of performance management implementation process,establish a series of performance plan guarantee mechanism,establish online and offline performance supervision and control mechanism,and carry out performance appraisal results interview at different levels;in terms of building high-performance corporate culture,implement account manager business time limit system,promote efficient and convenient inclusive financial services,and implement account manager localized management;in addition,in terms of In terms of improving the daily work system of account managers,we should adhere to the system of regular meeting guidance of account managers,institutional case sharing,customer visit and relationship maintenance.By above such a conclusion can be drawn with a certain degree of confidence,the work enthusiasm and creativity of the account manager can be improved,the customer satisfaction can be further improved,the core competitiveness can be enhanced,and the sustainable and healthy development of banking business Exhibition.
