Enterprises are important cells to support the development of national economy and society.For enterprises,establishing a set of scientific and reasonable salary system can promote enterprises to better adapt to the changes of market economy,and enhance the enthusiasm,sense of honor and sense of ownership of employees.This system is more important for front-line employees.In this paper,E company mengguo railway design and construction of the general contract project of the front-line staff compensation system as the research object.It is hoped that the research results can provide reference for the future research on the salary system of relevant project employees,and based on the strategic objectives and directions of the project,it can promote the stability of its employees and the normal operation of its management.The survey found that the current salary scheme lacks the mechanism to mobilize the enthusiasm and initiative of employees,and there are some problems such as average,low labor productivity,lack of enthusiasm of employees,which is not conducive to the normal production of the project.According to these problems,the paper puts forward the optimization of salary scheme,which can provide reference for this project and similar foreign aid projects.This paper analyzes and sorts out the main research status and achievements in the field of compensation management at home and abroad,including the relevant basic theories in the field of compensation management.The author uses these results and theories in the case of this study.Using the combination of qualitative and quantitative methods,using literature,field research,questionnaire,interview and other research methods,in-depth analysis of the deficiencies of the front-line employees' salary system of the project,and basically explore the existing problems of the current system.Combined with the actual situation of the project,optimize the salary system of the front-line employees of the project department,including from different dimensions,considering various factors,and employees' response to the new scheme,trying to dynamically and continuously optimize the scheme.By using the methods of questionnaire and interview,this paper chooses questions and answers to the main questions such as the composition and proportion of the current salary,the overall level of the current salary and the time of payment.It focuses on the job matching degree and the salary optimization suggestions for the front-line employees of the project department.Statistical analysis of the survey results,with data,charts as the support,has become the basis for the optimization of the front-line staff compensation system.Compared with the original scheme,the new scheme of salary optimization proposed in this paper mainly reduces the fixed part,that is,the post salary,and formulates the post salary for each post according to the value of each post,increasing the proportion of performance salary.Under the condition of keeping the total cost not increasing significantly,the new scheme fully mobilizes the work enthusiasm of front-line employees in important positions,maintains the stability of the staff team,and improves the satisfaction of employees in different positions.In addition,people from different countries have great differences in salary expectations,which can be solved to a certain extent by optimizing the performance pay and benefits of the program.
