With the rapid development of China's economy and society,labor groups in all industries are facing increasing work pressure.Overloaded work pressure in the workplace has led to an increasing number of job burnouts,which has become an important issue in corporate human resource management.The phenomenon of job burnout among employees in the banking industry emerges obviously at the present.This not only brought about problems such as physical and mental fatigue,lack of work enthusiasm,and inefficiency in bank employees,but also became an obstacle for banks to improve service quality and achieve performance targets.It was an urgent problem required be solved by corporate management.This thesis is performed based on the employees of A Rural Commercial Bank,and the human resource management problem of enterprise employees' job burnout is focused.The study reviewed domestic and foreign literature on job burnout.The relevant theoretical basis of problem solving and the research thinking of problem solving were presented.As such,corresponding research methods and research tools were selected.During the research,the paper adopted methodologies developed by Maslach et al.,and the Chinese version of the "Maslach Burnout Inventory-General Survey" MBI-GS revised by Li Chaoping.Also,the work stress questionnaire prepared by Bai Yuling(2010)based on the actual design of A Rural Commercial Bank A Survey questionnaire for employees of Rural Commercial Bank was considered,in which a total of 355 employees on job burnout and work pressure were surveyed.The SPSS25.0 software was utilized to conduct an empirical analysis of the results of the questionnaire survey.By analyzing the effects of demographic variables on job burnout and job pressure,the correlation and regression analysis of job pressure and job burnout and the performance status and degree of the job burnout ofthe employees are obtained.Explore and pinpoint the main factors affecting A Rural Commercial Bank's job burnout.Afterwards,the thesis proposed targeted employee burnout management countermeasures and measures considering the actual situation of A Rural Commercial Bank in the perspectives of the organizations and individuals.Through various researches,this paper concludes that the job burnout of A Rural Commercial Bank employees is at a medium level,especially in the dimension of emotional exhaustion.The overall impact of demographic factors on job burnout is significantly different from that at the level of working years while other aspects are not significant.In terms of three dimensions,except for gender,the impact of different demographic factors on various dimensions of job burnout has different degrees.For the overall work pressure,demographic variables are not significantly different from that at the overall level.The emotional exhaustion dimension is significantly positively correlated with work itself,interpersonal relationships,organizational mechanisms and organizational styles,and work-family conflict.The cynicism dimension is significantly positively correlated with interpersonal relationships,professional development,organizational mechanisms and organizational styles,and work-family conflict.Low occupational efficiency is significantly negatively correlated with factors such as work itself and role pressure factors,and significantly positively correlated with career development factors.Therefore,the four dimensions of work itself,interpersonal relationship,organizational mechanism and organizational style,and career development are used to grasp the way how A Rural Commercial Bank solves job burnout and proposes management strategies in order to achieve the elimination or reduction of burnout.Adverse effects were expected to be mitigated tomaintain the good working condition and performance of A Rural Commercial Bank employees.At the same time,the research results of the thesis provide useful reference and practical ideas for other financial enterprises or related organizations with job burnout problems to solvesimilar important and complex problem.
