Excellent performance is the result of strengthening performance management in an all-round way,especially in the property insurance market,which is close to the undifferentiated product market.In order to maintain a leading position in the fierce market competition,the Pacific property Insurance Corporation has clearly put forward a transformation and development strategy in recent years,and an important action is to create a professional direct sales team.Pacific property Insurance Qinghai Branch is located in China's high-altitude,difficult,remote and underdeveloped areas,in the face of natural disadvantages,such as lack of talents,small market,insufficient innovation and so on,it tries to improve the current direct salesmen performance management on the basis of the reform of organizational structure of the direct sales team based on reality,invigorate the company's stock of direct sales human resources,support the head office's strategy landing in Qinghai.From the point of view of system thinking,this paper uses the methods of consulting data,questionnaire and expert interview to analyze the characteristics and shortcomings of the performance management of the sales staff of the direct sales team of the company,and finds out that there are performance plans and targets in the design and operation of the mechanism.The business development plan of the company does not match with the strategic goal,the index is one-sided and the goal dimension is single,the reviewer's duty is not clear in the performance implementation,the performance communication and guidance is non-standard,performance evaluation does not pay attention to personnel performance improvement and personal growth,performance evaluation results in a relatively simple form,before and after the evaluation cycle did not form a virtuous cycle of effective convergence and so on.Combined with the relevant theories of performance management,this paper proposes to improve the mechanism.We need to follow the two basic principles of highlighting the focus and problem orientation,and establish a performance appraisal index system around the company's strategic goals and business plans.And the performance self-standard,the performance implementation,the performance appraisal,the result utilization fusion becomes a complete appraisal.And take the performance promotion as a link to connect a single evaluation cycle to a spiral upward evaluation cycle.This article has carried on the positive exploration for the Pacific property insurance Qinghai branch on direct-selling-team's performance management reform,and supported the company transformation development strategy,also provided the reference to the company which faces the same question.
