Under the background of the current economic globalization,innovation has become an inexhaustible motive force for the survival and development of enterprises.It is also an important force for enterprises to respond to the changing market environment and stand in the fierce competition.However,the uncivilized behavior that prevails in the workplace is quietly deteriorating interpersonal relationships,hindering communication between colleagues,and thus inhibiting innovation.This paper summarizes the relevant theories and researches of scholars at home and abroad on uncivilized behaviors in workplaces,employee innovation behaviors,knowledge sharing and political skills.Based on the research questions in this paper,the relevant research hypotheses and theoretical models are proposed,and theoretical and empirical aspects are adopted.The combined approach explores in depth the impact mechanism of uncivilized behavior in workplaces on employee innovation behavior.This paper uses domestic and foreign mature scales for research.A total of 300 formal questionnaires were distributed,and 233 valid questionnaires were collected.SPSS 17.0 and LISREL 8.8 were used for data analysis to test whether the research hypothesis was effective.Through data analysis,this paper verifies that uncivilized behavior in the workplace positively affects employee innovation behavior;knowledge sharing plays a full intermediary role between uncivilized behavior in workplace and employee innovation behavior;The role of political skills in regulating uncivilized behavior and knowledge sharing in the workplace is not significant.Based on the in-depth discussion of the research results,this paper puts forward corresponding management suggestions: Firstly,we should build a professional recruitment team,grasp the selection barrier,identify and eliminate employees with bad conduct or extreme personality in time by properly using some reliable,scientific and impartial evaluation tools,in order to reduce the probability of uncivilized behavior from the source.Secondly,we should train employees' interpersonal skills to improve their understanding of uncivilized behaviors in the workplace and relieve the negative emotions of the victims of uncivilized behaviors,such as anxiety and depression.Thirdly,we should set up model behaviors to guide people to standardize their personal behaviors.Fourthly,we should pay more attention to knowledge sharing and create a favorable environment for it.The innovations of this paper are mainly reflected in the following two aspects:(1)Based on the theory of resource conservation and social exchange theory,this study constructs a research model of four variables: workplace uncivilized behavior,employee innovation behavior,knowledge sharing and political skills.To a certain extent,it broadens the research scope of workplace uncivilized behavior,especially extends the research on the impact of workplace uncivilized behavior on extrarole behavior.(2)In the Chinese context,this study explores whether knowledge sharing plays a mediating role between uncivilized behavior in the workplace and employees' innovative behavior,reveals the influence mechanism of a new type of workplace deviant behavior on off-role behavior,thus identifying a path that affects employees' innovative behavior,and then provides guidance and suggestions for management practice.
