Digital technology provides the possibility of "all together",and employees' digital creativity stimulated by digital technology become the indispensable and important component of the enterprise.As enterprises continue to carry out digital transformation and enter the era of digital economy,digital creativity can not only improve personal work performance,but also bring innovation potential to enterprises.Based on the theory of transformational leadership,this paper studies how the transformational leadership behavior of direct managers affects employees' digital creativity by improving their creative self-efficacy in the context of the use of digital technology.On this basis,the organization learning theory was applied to the individual level to explore the mediation mechanism of two kinds of digital technology learning ways(digital exploration and using digital)between transformational leadership and employees' digital creativity,and analyse the moderating effects of the gender.Finally285 questionnaires were collected through field questionnaire survey,and 234 were valid questionnaires.The reliability and validity analysis and structural equation model analysis were carried out by using Smart PLS 2.0.Empirical research finds that: 1)The transformational leadership behaviors of direct managers are significantly positively correlated with employees' digital creativity;2)Creative self-efficacy plays an mediating role between transformational leadership and employees' digital creativity;3)Exploration and exploitation play an mediating role between creative self-efficacy and digital creativity;4)gender plays a moderating role in some paths.Men are more willing to explore digital technology,while women pay more attention to the use of digital technology.In addition,there is a significant positive correlation between individual digital knowledge and employee digital creativity.Relevant results of the empirical analysis in theory can further enrich the informatization leadership and the research of digital creativity,on the other hand,a line management in practice can guide enterprises adjust their leadership behavior,by the idealized influence,inspirational motivation,intellectual stimulation and individualized consideration of transformational leadership behavior,to effectively improve the employees' digital creativity.
