With the rapid development of the global economy,modern enterprises can not only rely on pure products,but also rely on high-quality human resources if they want to show their prominence in the fierce competition.Taking Charge,proposed by Morrison and Phelps in 1999,entails voluntary and constructive efforts,by individual employees,to effect organizationally functional change with respect to how work is executed within the contexts of their jobs,work units,or organizations.This is one of the high quality human resources.As an out-of-role that organizations appreciate very much,Taking Charge exists in all kinds of organizations.Abusive Supervision was first proposed by Tepper(2000).Abusive Supervision refers to subordinates’ perceptions of the extent to which supervisors engage in the sustained display of hostile verbal and nonverbal behaviors,excluding physical contact.Abusive Supervision has a strong persistent hostility,which promotes employees to produce negative psychological states and reduces their own resources.Therefore,based on Conservation of Resources,this paper explores the mechanism of Abusive Supervision’s influence on employees’ Taking Charge,as well as the mediating role of Thriving at Work and the moderating effect of Political Skill.This can not only enrich the research on the influencing factors of Taking Charge,but also provide reasonable management suggestions for the organization to train leaders and enhance employees’ Taking Charge in practice.Firstly,this study puts forward the background and significance of the research questions and explains the research contents and methods.Subsequently,the related research on Conservation of Resources,Abusive Supervision,Thriving at Work,Taking Charge and Political Skill were systematically sorted out and analyzed.Thirdly,according to Conservation of Resources,this paper puts forward the research model,deduces the relationship among variables,and puts forward theresearch hypothesis.Fourthly,make the relevant statistical analysis of the 282 sample data.Stepwise regression method was used to test the research hypothesis proposed in this paper.Finally,by discussing the results of empirical analysis and putting forward appropriate suggestions for management practice activities,this paper summarizes the contents of this study,points out the shortcomings of this paper,and puts forward the prospect of future research.According to the data test results,this paper draws the following conclusions:(1)Abusive Supervision has a significant negative impact on employees’ Taking Charge.(2)Thriving at work mediates between Abusive Supervision and Taking Charge of employees.(3)Political skill play a moderating role in the relationship between Abusive Supervision and employees’ Thriving at work: the higher the Political Skill,the weaker the negative relationship between Abusive Supervision and employees’ Thriving at Work;and vice versa.According to the research conclusions,this paper puts forward the following management Suggestions:(1)Improve leadership quality,improve leadership style and reduce abusive management.(2)Increase employees’ sense of work vitality by creating a vibrant working atmosphere and a learning organization.(3)Improve employees’ political skill through training,team building activities,corporate culture and other dimensions.The innovations of this study are mainly embodied in the following aspects:(1)this article from the perspective of negative leadership behavior and combined with the Conservation of Resources,build a theoretical research model about Taking Charge,to a certain extent,enriched the Taking Charge of the research.(2)The empirical study examined the mediating effect of Thriving at work on Abusive Supervision and Taking Charge,and the moderating effect of Political Skill on Abusive Supervision and Thriving at work,and clarified the mechanism of Abusive Supervision on Taking Charge.
