As a kind of low-quality employment phenomenon,overqualification has attracted the attention of foreign scholars as early as the 1980 s.In recent years,with the development of economic and higher education,overqualification has become more and more common in our country.Some research has found that overqualification may lead to employees' negative emotions,which will lead to negative behaviors and even resignation intention.However,some research has found that overqualified employees may create higher work performance for organizations.Existing inconsistent research troubles managers in recruitment and management,thus it is of great guiding significance for the organization's management practice to enrich the research on the results of overqualification,and to explore whether the overqualified employees will implement proactive behaviors and the mechanism between them.Based on the theory of self-determination and person-environment fit,this research studies the influence between overqualification and employees' proactive behavior,simultaneously,it explores the mediating effect of meaning of work and the moderating effect of organizational identification between them.The data of this study came from a questionnaire survey of enterprise staff in Jiangsu,Shanghai and other places.With the help of SPSS 19.0 and LISREL 8.7,we do the analysis of the reliability and validity,the analysis of correlation,and the analysis of regression,The main conclusions are as follows:(1)overqualification has a significant negative impact on the proactive behavior;(2)meaning of work plays a part of mediating role between overqualification and proactive behavior;(3)organizational identification moderates the relationship between overqualification and the meaning of work,and has a moderating effect on the mediating effect of the meaning of work between the overqualification and proactive behavior.The result of this research has important guiding significance for the organizational management practice.The overqualification will cause a sense of meaninglessness in work,which will reduce the proactive behavior.Therefore,the organization should adhere to the principle of person and post matching in the recruitment process,so as to make the best use of talents and develop clear job descriptions to avoid overqualification caused by information asymmetry.In addition,the organization can also provide an open and free working environment and more organizational support,so that employees can independently select more challenging work tasks,so as to make full use of their talents,and then improve the sense of work significance.The organization can also cultivate employees' sense of belonging to the organization through induction training?mentoring system and increasing LMX,so as to reduce the negative impact of overqualification.
