In today’s society,enterprise competition is becoming more and more fierce,and the economic environment and tasks faced by enterprises and employees are full of uncertainties.In order to survive and develop in such a tense economic environment,many employees often use some unfair competition methods.In order to cope with the dangerous market environment and improve their social status,unethical proorganizational behavior(UPB)has emerged.Personal traits are considered to be one of the reasons that are important when studying employee proactive behavior.Under the special cultural background of China,the tendency of collectivism,as a typical local variable,plays a crucial role in the reform and development of enterprises.Collectivism tendency is a form of group pressure that makes employees prioritize organizational interests over personal interests.In addition,since collectivism tendency is not inherently destructive and unethical pro-organizational behaviors are negative,collectivism tendency may need to have a direct effect on employees’spontaneous behaviors through the transmission of some mediating variable.Organizational commitment plays a very important role in the research on individual behavior of employees,but it is not all introduced in the research of collectivism tendency.Therefore,this paper will focus on the influence of collectivism tendency on unethical pro-organizational behavior through the mediating effect of organizational commitment.Impact.After arranging and analyzing the existing literature,this study takes the GW Group as the research object,relying on the collectivism tendency in the context of Chinese culture,and analyzes the mechanism and organizational ethics of the influence between the collectivism tendency and unethical pro-organizational behavior.The mediating role of atmosphere in it,a statistical model with collectivism tendency as the independent variable,organizational commitment as the mediating variable,and UPB as the dependent variable is established.This study used UPB questionnaire,OCQ scale,ICS-C scale.Using various tools and methods such as SPSS regression analysis and AMOS confirmatory factor analysis,it is concluded how collectivism tendency has different effects on unethical pro-organizational behavior in different organizational ethical atmospheres.The research shows that:(1)The higher the collectivism tendency,the higher the frequency of employees engaging in unethical pro-organizational behavior.(2)The higher the collectivism tendency,the higher the level of organizational commitment.(3)The higher the level of organizational commitment,the higher the frequency of employees engaging in unethical pro-organizational behavior.(4)Organizational commitment plays a mediating role between collectivism tendency and unethical pro-organizational behavior,and only emotional commitment and normative commitment play a mediating role.Based on the above analysis,in order to avoid the long-term unethical proorganizational behavior that will adversely affect the company and continuously improve the company’s core competitiveness,the following suggestions are put forward:(1)Pay attention to the construction of corporate culture.(2)Pay attention to the improvement of enterprise rules and regulations.(3)Improve the overall quality of leadership.(4)Include relevant content in employee recruitment and training.
