During the period of China's economic transformation,the integrity incidents of enterprises frequently occurred,causing widespread concern about business ethics.However,the unethical behavior of corporate employees to protect the interests of the organization is often more easily overlooked or acquiesced because its behavior is pro-organizational.Existing research can show that unethical pro-organizational behavior can jeopardize the long-term interests of the organization,while some are generally considered to positively influence the concept of the organization,such as organizational identity will lead to the immoral and pro-organizational behavior of the induced employees under certain conditions.However,on the whole,research on the factors affecting unethical pro-organizational behavior and the formation mechanism is still very scarce.At the same time,the sentimental atmosphere formed in the context of China's unique culture will make the quality of leadership-member exchanges have a more significant impact on employee behavior.Therefore,under the background of relationship-oriented Chinese culture,it is of theoretical value and practical significance to explore the influence of leadership-member exchange on employees' unethical pro-organizational behavior.This research combines social exchange theory,social identity theory and multi-level theory,researches related literatures at home and abroad,proposes corresponding research hypotheses and constructs theoretical models,and pre-studies based on mature scales proposed by domestic and foreign scholars.Using the reliability and validity of the pre-study scale,on the basis of this revision and final form a formal questionnaire,combined with the employee data of 420 financial and insurance companies in Jiangsu,Zhejiang and Shanghai,the description of the sample through a variety of data analysis tools Sex statistics,reliability,validity,regression and cross-level effects are analyzed to test the mediating role of organizational identity and the regulatory role of the differential atmosphere in the organization.Based on the empirical results,the paper proposes strategies for reducing the unethical pro-organization behavior of employees.The empirical results show that in the aspect of regression analysis,the emotional,loyal and contribution dimensions of leadership-member exchange can significantly positively influence the unethical and pro-organizational behavior of employees;the emotional and loyal dimensions of leadership-member exchange can have a significant positive impact on employee organizational identity;organizational identity has a significant positive impact on employee unethical pro-organizational behavior.In terms of mediating effect,organizational identity plays a part in mediating between the emotional,loyal dimension and unethical pro-organizational behavior of leadership-member exchange.In terms of regulation effect,between the leadership-member exchange of emotion,loyalty,contribution dimension and employee's immoral pro-organization behavior,the difference atmosphere has significant cross-level adjustment;the difference atmosphere in leadership-member exchange emotion,loyalty dimension and organization There is a significant cross-level adjustment between the identity;the difference atmosphere has a significant cross-level adjustment between organizational identity and employee unethical pro-organizational behavior.
