Innovation is the foundation of the survival and development of enterprises.How to motivate the innovation initiative of employees has always been an eternal topic for enterprises to explore in the way of innovation.As an important human resource management system for enterprises to manage and shape employees' attitudes and behaviors,high commitment work system can effectively stimulate employees' innovative potential and train a large number of excellent innovative talents for enterprises.However,theoretical and practical researchers still know little about how high commitment work system can promote employees' innovative behavior and how leaders can cooperate to maximize the role of high commitment work system in promoting employees' innovative behavior.Therefore,it is of great significance for theorists and practitioners to study the mediation mechanism and moderation mechanism between high commitment work system and employee's innovative behavior.On the basis of collating and summarizing relevant literature on high commitment work system,employees' innovative behavior,job engagement and preferential treatment,this study constructed a mediated moderating model of the relationship between high commitment work system and employees' innovation behavior,taking job engagement as mediating variable and preferential treatment as moderating variable.Through the questionnaire survey of enterprises in Guangdong,Hunan and other provinces,this study collected data from a sample of 276subordinate-employee dyads of 63 teams.And then this study used LISREL,SPSS and HLM to carry out the descriptive statistics,reliability and validity analysis,aggregation test,correlation analysis,multicollinearity test and regression analysis to explore the impact of high commitment work system on employees' innovative behavior,as well as the mediating role of job engagement and the moderating role of preferential treatment.The main findings were as follows:(1)High commitment work system has a significant role in promoting employees' innovative behavior,but this role is negatively moderated by preferential treatment;(2)High commitment work system has a significant role in promoting job engagement,but this role is negatively moderated by preferential treatment;(3)Job engagement plays a mediating role between high commitment work system and employee's innovative behavior;(4)Therelationship between the interaction effect of high commitment work system and preferential treatment and employees' innovative behavior is mediated by job engagement.This study also proposed the corresponding management suggestions:Firstly,improving the high commitment work system to increase employee's job engagement and innovative behavior.Secondly,avoiding preferential treatment to maximize the role of high commitment work system in promoting employees' job engagement and innovative behavior.Thirdly,increasing the employees' job engagement to strengthen the employees' innovative initiative.Fourthly,weakening preferential treatment and improving employees' job engagement should be combined to maximize the promotion of high commitment work system on employees' innovative behavior.Finally,this study summarized the shortcomings of the study and the corresponding research prospects,which hoped to provide reference for future research.
