With the development of the economy and the progress of society,both physical capital and human capital have contributed to the development of society.Nowadays,an increasing number of managers realize that human factors are becoming more crucial for the development of an organization.Besides human capital,financial capital,and social capital that have been concerned by organizations,psychological capital,as one of the four major organizational capitals,has become a vital capital of human resources.It is a crucial factor for employee growth and performance improvement and can generate great values.As a special organization,design institute is very special in terms of human resources,culture,strategy and management mechanism.Due to the public nature of most design institutes,there still exist phenomenon such as egalitarianism,promoting by seniority,limited budgeted posts,and difficulties in the promotion.In recent years,employees are faced with greater pressure as the number of design institutes has gradually grown with an increasingly fierce market competition and intense workload.However,due to various restrictions such as institutional mechanisms and identities,it is difficult for employees to achieve growth and realize their personal value.Though employees could gain decent income,their promotion is not matched with their responsibilities and the great amount of time and efforts they spend in work.Great working pressure and low level of happiness will have an impact on the psychological capital of employees.Based on the concepts of design institute,psychological capital,and organizational intervention,the researcher takes J Design Institute as an example and analyzes the psychological capital of employees,influence factors,existing problems,and organizational intervention through interviews and case study.It is found that human resources management,organizational culture,and organizational strategy have an impact on employees’psychological capital in J Design Institute.At the same time,detailed research is conducted on a series of interventions recently adopted by J Design Institute and their effects based on the theories of human capital,social capital,positive psychology,and active organizational behavior.Finally,the researcher comes to the conclusion and proposes some countermeasures.It is suggested that J Design Institute formulate talent development strategies,improve the management mechanism,and cultivate the psychological capital of employees so as to improve employee’s psychological capital as well as their performance,which can help employees realize their personal value and create more benefits for the organization.
