Researches of Lutherans and his colleagues suggested thata limited investment of psychological capitalis likely to make a great performance. Many empirical researches documented that employees’ psychological factorsplay a greater roleon individual success than the knowledge and talent which they have owned.The new generation of farm-workersis from the countryside,whichlack the sense of belonging in the city. They have no loyalty to the enterprises, but eager to learn the skills and abilities in work to be a member of city.Therefore, the psychological capital of new generation of migrant workersis quite malleable. This study researches the psychological capital in combination with organizational commitment of new generation peasant workers, explores the effect of psychological capital on organizational commitment, andprovides some management advices to administrators.Guided on human resources management theory, based on the positive psychology and positive organizational behavior, the dissertation summarizes previous research results, puts forward the hypothesis and model of this research, then collects and analysis the data which come from the new generation of farm-workers in Chongqing. Finally, this study proposescountermeasures according to the conclusion.In this paper, the regression analysis shows that there are some significant correlation betweenthe psychological capital and organizational commitment. Psychological capital of the new generation of farm-workers has a significantly positive influence on organizational commitment effect. Such as,self-confidence and courage, respect and politeness,thanksgiving and dedicationhave a significant positive influence on affective commitment;gratitude and sacrificehave a significant positive influence on continuance commitment,optimistic and hope has negative effect on continuance commitment; toleration and forgiveness,thanksgiving and dedicationhave a significant positive influence onnormative commitment,optimistic and hope to has a negative impact effect on the normative commitment. In general, compared with the task-oriented psychological capital, the relation-orientedpsychological capital has a greater affect on the three sale of organizational commitment.This study found thathe level of employees’ psychological capital and organizational commitment is also differentwith the characteristics of different demographic variables. Such as men have a higher degree of task-oriented psychological capital than women,secondary academic staff hasa higher degree of task-oriented psychological capital than who have high school degree. Managers have a higher level of organizational commitment thanothers. However, there are no significant differences about psychological capital and organizational commitment of different ages and industriesof the new generation of farm-workers.According to research conclusions, this paper puts forward the countermeasures: becausethe new generation of farm-workershasdifferent dimensions of organizational commitment and psychological capital, enterprises should focus on their psychological condition and the level of organizational commitment. Enterprises which try to improve the competitive advantage by employees’ psychological capital should developemployees’ task-oriented psychological capital and relation-orientedpsychological capital specifically and improve theirorganizational commitment, then make employees undertake the important tasks whichgrow up together with enterprise voluntarily.
