With the continuous improvement of market economy level and the continuous enrichment of human resource management theory,more and more enterprises begin to pay attention to employee satisfaction,taking employee satisfaction as the standard to test enterprise management.Job satisfaction is a subjective reflection of employees' psychological feelings and a key factor affecting their work efficiency.Different enterprises have different corporate culture and organizational characteristics,so the theory adopted by enterprises in management practice is not the same.At present,there are many researches on employee satisfaction,but there are few researches on employee satisfaction in real estate enterprises.The combination of theory and practice is far from enough,and the pertinence and operability are poor.Practical empirical data and facts are needed for analysis.Based on W company as the research object,this paper first to domestic and foreign experts analyze the factors and dimensions for the employee satisfaction research,this paper expounds the definition of employee satisfaction,employee satisfaction theory foundation,etc.,in W the company personnel structure,organizational framework,on the basis of study of W company employee satisfaction survey,for example,the satisfaction problem is put forward;The design of the questionnaire includes the compilation of the research objects and indicators of the questionnaire,the selection of the distribution objects and proportion of the questionnaire;Implementation of employee satisfaction survey;Reliability and validity analysis and verification of the survey results of employee satisfaction.Among them,the questionnaire on employee satisfaction of W company is carried out from two aspects.The first aspect is used to make statistics and feedback on the basic information of the surveyed employees,including such statistical items as gender,age,marital status,education,current income,occupational category,labor relations and working years.The second aspect involves the specific content of employees' satisfaction in W company.The design of this questionnaire starts from the classification method of four dimensions,and classifies employees' satisfaction into four fields: working environment,work intensity,salary and welfare,and interpersonal relationship.At the same time,in order to achieve a good satisfaction evaluation effect,the questionnaire needs to conduct a relatively appropriate quantitative treatment of the research objects and indicators,so that some abstract and purely theoretical survey elements can be quantitatively presented in the survey results.In terms of data analysis,this paper adopts the standard likert scale to process the questionnaire data,and finally selects several aspects with many problems in employee satisfaction of W company.By analyzing the results of the survey to take effective,at the same time,compared to some of the W company's actual situation,found that the main cause of W company employee satisfaction low first assessment reward mechanism construction does not reach the designated position,concrete embodiment for the company didn't comb the staff performance appraisal content,assessment of confusion,too much emphasis on the employee's job performance,the inspection without combined with the feature of staff positions,etc.Secondly,W company has the problem of insufficient humanistic care,which is reflected in the fact that its employees on long-term business trips and overseas missions cannot get humanistic care from the company,and they are unwilling to help and coordinate with each other.Third,the inadequate implementation of flexible welfare requirements in company W also leads to low employee satisfaction,which is reflected in the fact that the number of qualified employees in the company's assessment is too small,and the welfare that meets the needs of employees is not set according to different levels,positions and personnel.There are some problems in the satisfaction of female employees due to the company's inadequate care,such as the inability of female employees to adapt to the construction site,field work and other high-intensity work,and the lack of attention and care from the company.Finally,W company's lack of development and innovation of labor dispatching talents also leads to low employee satisfaction,which is reflected in the lack of promotion mechanism for labor dispatching employees,involuntary overseas Posting of labor dispatching employees,and passive work,etc.Based on the analysis of the reasons leading to the low employee satisfaction of W company,this paper puts forward the countermeasures and Suggestions to improve the employee satisfaction of W company.First of all,we should strengthen the construction of the company's appraisal and reward mechanism,set up the company's individual merit award according to the company's development status,and set up the performance excellence award according to a certain proportion of the number of employees in the department.Implement different salary systems in different departments,increase the proportion of commission for external business personnel,and adjust the salary composition of middle-level leaders in different departments.According to the characteristics of employees at different levels and positions,different types of rewards will be given according to the needs of employees.Secondly,in order to improve employee satisfaction,companies should pay attention to the psychological and physical health counseling of employees.W employees generally feel great work pressure and think that the company does not care about their physical and mental health.Therefore,the company can set up special fitness places for employees,provide good fitness conditions,and organize employees to participate in group activities on a regular basis to relieve their pressure.At the same time,psychological experts are invited to provide psychological consultation and special lectures on psychological debugging to popularize mental health knowledge and improve employees' ability of self-adjustment.Again,can promote employees elastic need to carry out the improving employee satisfaction,such as in the understanding of employee benefits requirements under the premise of the staff welfare plan,strictly implement the welfare plan,standard setting and issuing of employee benefits,welfare form innovation at the same time,the welfare system and enterprise culture,combining the humanistic care,improve employee satisfaction.The satisfaction of female employees in W company should also be concerned.To improve their satisfaction,the company can start from the following aspects: for example,the company gives preferential policies to female employees in management,helps female employees relieve pressure in a way that women like and are easy to accept,and rewards for female employees should be more targeted.Finally,the following Suggestions are expected to improve the satisfaction of dispatched employees,including external recruitment,internal training and selection of dispatched overseas employees,and setting up special promotion channels for dispatched employees.In this paper,based on the research of the W company employee satisfaction,to find out the reason of the company staff degree of satisfaction is not high,and on the basis of this puts forward the corresponding countermeasure and the suggestion,in order to improve W company employee satisfaction,to accelerate development,improve the competitiveness of the company,and to give industry certain inspiration and reference for other firms.
