Employees' silent behavior is a common behavior in enterprises.In recent years,silence has become a hot search for the Internet.Silent incidents can be seen everywhere.In the organization,the employees were more likely to find various problems in the organization,but chose for their own reasons.Silenced on the issue,an article from the Harvard Business School in October 2017,"Why is the employee's silence causing damage to the company?"is a sentence,"When the employee becomes silent,the company does not leave the platform." Far".The silence of employees has a great impact on the organization and needs to be highly concerned by the managers.The silence of employees not only hinders the development of the organization,but also is not conducive to the growth of individuals in the organization.Through reading and combing the relevant literature theories,it is found that no scholars have studied the employee's silent behavior based on the employee-organization relationship.This paper is based on the social exchange theory and the fairness theory,adheres to the principle of reciprocity,and takes the employee-organization relationship as the self.Variables,employee silence behavior as a dependent variable,organizational commitment as a mediator variable,extroversion personality as a regulatory variable,explore the impact mechanism between employee-organization relationship and employee silence behavior,enrich the study of the antecedent variables of employee silence behavior,The empirical analysis method,through the collection of 319 questionnaires,using statistical analysis of data,concluded the following:(1)Employer's incentives for employees have a significant negative impact on employees' silent behavior.Employers' expectations for employee returns have a significant negative impact on employee silence behavior,and employee-organization relationship has a significant negative impact on employee silence.Behavior;(2)The incentives of employers to employees significantly positively affect the level of emotional commitment of employees.The incentives of employers to employees significantly positively affect the level of continuous commitment of employees.The expectation of employers' returns to employees significantly positively affects the level of emotional commitment of employees.The expectation of the employer's return on the employee significantly positively affects the employee's continuous commitment level,the employee-organization relationship significantly positively affects the employee's organizational commitment level;(3)the employee's emotional commitment significantly negatively affects the employee's silence level,and the employee's continuous commitment Significant negative impact on employee's silent behavior,employee organizational commitment to significantly negatively affect employee's silent behavior,(4)organizational commitment to mediate between employee-organization relationship and employee silence behavior,(5)extrovert personality The relationship between organizational commitment and employee silence...
