Due to the growing trend today for the real economy decline and the interest rate market is developing rapidly,the major commercial banks began to transition,and according to the demand of market research and promotion of new products and services,enhance their market competitiveness.However,the marketing team management is not advanced become huge obstacle,leading to decreased satisfaction,turnover is high,a serious brain drain,the overall performance of the banks have been seriously affected,in view of this situation,the establishment of marketing personnel with personalized characteristics and occupation characteristics of the performance appraisal system is of great significance to improve the level of human resource management.By combing the current research situation at home and abroad,this paper analyzes the characteristics of commercial banks and marketing personnel,combing performance appraisal and incentive theory,laying the foundation for follow-up research.Through the investigation and summary of the existing assessment of the status and performance of NJ commercial bank's current problems,especially the performance appraisal method is not appropriate,performance standards are not perfect,the unreasonable performance appraisal and application of performance appraisal results is not sufficient and a series of problems,combined with the NJ rural commercial bank performance management strategy,and according to the performance of pressure source,marketing higher personnel result oriented,love challenges such as personality and occupation,and the development of performance indicators system of analysis,formulate reasonable performance index system.Since then,the establishment of performance evaluation standards,and then formed the present situation of NJ rural commercial bank performance index system,performance appraisal system according to the requirements,the relevant data collection,and then using the SPA method to the marketing personnel's performance appraisal are analyzed,and the accurate results of performance assessment,according to the marketing staff after the optimization of performance appraisal system establish and implement measures,respectively from the performance management organization,training and learning,strengthen communication,improve the performance of enterprise culture,strengthen the application of performance appraisal results and other aspects of the implementation.Based on the performance appraisal theory as the guide,through the analysis of NJ rural commercial bank marketing marketing staff characteristics,using qualitative analysis and quantitative analysis,determine the NJ rural commercial bank marketing staff performance,work ability,values from the four aspects of physical quality and performance appraisal content,while the content of performance evaluation of project appraisal and reference standard criterion sure.Applying the idea of SPA,this paper establishes a SPA based performance evaluation model of NJ rural commercial bank marketing staff,and proposes a personalized comprehensive incentive measures for NJ rural commercial bank marketing staff.In order to solve the NJ rural commercial bank marketing personnel performance can not effectively distinguish the drawbacks.
