The purpose of this paper is to study the current situation of work environment and turnover intention of pediatric nurses in Beijing private hospitals.To explore the relationship between work environment and turnover intention of pediatric nurses,and to analyze the influence of demographic factors on turnover intention of pediatric nurses,so as to provide reference for managers to formulate measures,reduce the turnover rate of pediatric nurses and ensure the stability of the pediatric nurses.The questionnaire was developed through literature review,including the demographic data,nursing work environment scale and turnover intention scale.By convenient sampling method,213 pediatric nurses from two first-class hospitals(public),two secondary hospitals(private)and three clinics(private)in Beijing were investigated.The data were collected and entered into SPSS 24.0 for statistical analysis.Data analysis results show that:The pediatric nurses' total score of turnover intention was(15.5±3.19),the average is divided into(2.59±0.53).The scores of the three dimensions from high to low were:the possibility of getting an external job(3.15±0.48),the motivation of looking for other jobs(2.30±0.80),and the possibility of quitting the current job(2.30±0.77).Four grades of turnover intentions:Very high,35(16.4%);high,139(65.3%);low,39(18.3%);and very low,0.The nursing work environment total score of pediatric nurses was(92.8±12.44)and the entries average score was(2.97±0.40).The average score of five dimensions from low to high were:adequate manpower and material resources(2.85±0.57),nurse participation in hospital affairs(2.87±0.45),nursing management ability and leadership(3.00±0.48),nurse foundation for quality of care(3.07±0.39),nurse-physician relationship(3.09±0.46).The independent sample t-test and one-way ANOVA analysis showed that,there was no significant differences in the turnover intention of pediatric nurses in age,marital status,housing status,educational background,hospital natures,employment forms,night shift and the weekly overtime work(P>0.05);there was statistical differences in turnover intention of pediatric nurses in different household registration,working years in pediatrics,professional titles,positions and average monthly income(P<0.05).The pearson correlation analysis showed that,the turnover intention of pediatric nurses was negatively correlated with all dimensions of nursing work environment.The correlation coefficient between nursing work environment and turnover intention was(r=-0.428**,P<0.01).The results of multiple linear regression analysis show that,three variables and turnover intention are significan,and the influence of the three variables on turnover intention is negative.The turnover intention of pediatric nurses=-2.945 nursing management ability and leadership-0.613 positions-2.530 employment forms.The three variables can explain 36.1%variation of turnover intention.This paper draws the following conclusions:The turnover intention of pediatric nurses is at a high level.The pediatric nurses with high and very high turnover intention ratio is 81.7%.The satisfaction of pediatric nurses with their nursing work environment is generally high.The more satisfied they were with the working environment,the lower their turnover intention.The turnover intention of pediatric nurses is influenced by household registration,working years in pediatrics,professional titles,positions and average monthly income.Nursing management ability and leadership,positions and employment forms are predictive variables of turnover intention of pediatric nurses.The predictive effect of three variables on turnover intention is negative.This suggests that nursing managers should pay attention to the factors that affect the turnover intention of pediatric nurses,and take appropriate interventions to reduce the turnover intention of pediatric nurses.
