The Influence Mechanism Of The Inclusive Leadership On Newcomer Socialization | | Posted on:2019-01-29 | Degree:Master | Type:Thesis | | Country:China | Candidate:J Guo | Full Text:PDF | | GTID:2429330569478688 | Subject:Business management | | Abstract/Summary: | PDF Full Text Request | | With the rapid development of economy and increasing pace of life,people pay more attention to the improvement of the life quality and living environment.People are eager to build a harmony atmosphere no matter in life or work.Newcomers face kinds of challenges and enterprises need the newcomers to enhance enterprises vitality.So it's a major problem for enterprises that how newcomers adapt to new environment and realize socialization quickly.Previous studies have shown that differences in leadership styles can lead to differentiation in the socialization of newcomers.This research explores the relationship between the inclusive leadership and the socialization of newcomers from three aspects.On the first level,we mainly discuss the primary effect between inclusive leadership and the socialization of newcomers.The second level we choose social exchange as an mediation variable to research the effect of leader-member exchange(LMX)and team-member exchange(TMX)in inclusive leadership between the socialization of newcomers.The third level discusses the moderating effect of newcomer proactive personality on the relationship of inclusive leadership and social exchange.This research is based on social exchange theory,takes newcomer as research object and uses inclusive leadership scale LMX scale and TMX scale to make multiple questionnaire survey of 124 newcomers.We use the SPSS19.0 and AMOS17.0 to empirically analyze the hypotheses and data of this research.It shows that inclusive leadership have effect on the social behavior of newcomers,furthermore inclusive leadership have significant positive effects on in-role performance,person-job fit and employee well-being.Social exchange has mediating effect between inclusive leadership and socialization of newcomers.LMX has mediating effect between inclusive leadership and in-role performance,also,LMX has mediating effect between inclusive leadership and employee well-being.TMX has mediating effect both on inclusive leadership between in-role performance and inclusive leadership between person-job fit.Proactive personality has moderating effect on inclusive leadership and social exchange relationship.also,TMX has mediating effect between inclusive leadership and employee well-being.Proactive personality has moderating effect both in inclusive leadership and LMX.and proactive personality has moderating effect on inclusive leadership and TMX.Finally,we analyze and discuss the research results and then give the feasibility suggestions and countermeasures,and also point out the deficiency of the research. | | Keywords/Search Tags: | Inclusive Leadership, Social Exchange, Proactive Personality, Newcomer Socialization | PDF Full Text Request | Related items |
