Under the background of new economy and communication technology,team management is facing new phenomena and challenges.With the increasing awareness of self-determination,team members are highlighted in self-management.They make constructive suggestions for team work and promote the achievement of team goals.Shared leadership,an informal and horizontal leadership mode with employees' active participation,has gradually emerged,and has been adopted more and more frequently in organizations.It is very significant for both management practice and theory to study shared ledership.Most of the existing studies on shared leadership are about the impact of shared leadership on team output and individual output.Few studies on the antecedents and emergence mechanism of shared leadership are available.Therefore,this study attempts to explore the relationship between proactive personality and shared leadership as well as the mechanism between them,and explore the cross-level moderating role of team proactive personality.Firstly,this study reviews and summarizes the concept of proactive personality,shared leadership and related researches,searches for controversies and research deficiencies,identifies research content and points out research significance.Secondly,based on the literature review,the research hypothesis is put forward and the research model is constructed.Then,the data of team members are collected through questionnaires and are analyzed by SPSS 19.0,EQS6.1 and HLM6.08 software.The results of correlation analysis and hypothesis test are discussed.Finally,the following conclusions are drawn:(1)Individual proactive personality has a positive impact on individual shared leadership.(2)Team-member exchange partially mediates the relationship between individual proactive personality and shared leadership.(3)Leadership self-efficacy partially mediates the relationship between individual proactive personality and shared leadership.(4)Team proactive personality negatively moderates the relationship between individual proactive personality and leadership self-efficacy,that is,the higher the level of team proactive personality,the weaker the relationship between individual proactive personality and leadership self-efficacy;the lower the level of team proactive personality,the stronger the relationship between individual proactive personality and leadership self-efficacy.(5)Team proactive personality negatively moderates the indirect influence of individual proactive personality on shared leadership through leadership self-efficacy.That is to say,compared with teams with higher team proactive personality,the mediating effect of leadership self-efficacy on the relationships between individual proactive personality and shared leadership is stronger in teams with lower team proactive personality.
