As a result of generally high turnover rate of new employees,the enterprises are in the cycle of recruitment - loss - re-recruitment.How to make new employees change from outsider to insider more quickly and adapt to the organizational environment and work role is a core issue of the modern human resource management.Proactive behaviors attracted more and more attention of the field of the organizational socialization study.Carrying out the empirical study on affecting factors of proactive socialization can help to predict new employees' future behaviors in the organization and provide a theoretical reference which helps to orient the new employees.This study takes new employees as research object.By means of the empirical analysis,the paper explores how proactive personality and organizational socialization tactics affect new employees' proactive behaviors at their early entry. The main conclusions of this study are as follows:1.Proactive personality is a significant positive predicator of the overall and sub-dimensions of the proactive behaviors.2.Organizational socialization tactic is a significant positive predicator of overall proactive behaviors.Except involvement in extra work related activities, organizational socialization tactics can significantly and positively predict sub-dimensions of the proactive behaviors.3.When it comes to the overall proactive behaviors,positive framing, involvement in extra work related activities as well as information seeking,the predictive effect of proactive personality is greater than organizational socialization tactics.When it comes to relationship building,the predictive effect of proactive personality is a little greater than organizational socialization tactics.When it comes to feedback seeking,then the predictive effect of organizational socialization tactics is a little greater than proactive personality.4.The relative importance of predictive effect of the sub-factors of organizational socialization tactics on the overall and sub-dimensions of the proactive behaviors:When it comes to the overall proactive behaviors,social and context factor are significant positive predicator and the effect of social factor is greater than context factor.When it comes to feedback seeking,social and content factor are significant positive predicator and the effect of social factor is greater than content factor.When it comes to positive framing and relationship building,social and context factor are significant positive predicator and the effect of content factor is greater than social factor.When it comes to information seeking,social factor is a significant positive predicator among the three factors of organizational socialization tactics.
