Food and beverage industry was one of the earliest industries in China open to the outside world.Many international food giants have entered into the China market in the past 30 years.Most foreign enterprises put their majority of resources and energy into external business expansion in order to occupy the domestic market rapidly while neglecting the sustainable development of enterprises is shifting from external market driven to endogenous leadership.With the advent of Industry 4.0,the simple and repetitive positions of enterprises have been replaced by machines,the internal structure in the organization changed,the management level started to fade,the production management structure tended to be flat,the management authority subsided,and front-line supervisors became the center of organizational structure and assumed more management responsibilities,and management mode began to advocate from the past controlled management to the flexible management,thus promoting the leadership of front-line supervisors is playing an important role to inspire employees' self-awareness,mobilize employees' enthusiasm to create value and facilitate the sustainable development of enterprises.By selecting DWG Company that was belonged to D Multinational Corporation of food and beverage industry as a case,by using competency model theory and carrying out the qualitative and quantitative evaluation method to analyze the problems that exist in the leadership of front-line supervisor and put forward the reasons of these problems,which including the external factors,such as restricted by the background of local enterprise and influenced by business rapid growth.And internal reasons,such as less focus on front-line supervisors' leadership,lack of talent mapping mechanism and imperfect performance appraisal system.Besides,the thesis uses leadership theory and through consulting a large number of domestic and overseas literature,from its two dimensions: organizational level: leadership promotion and personal level: leadership self-development,to establish the study framework of managers' leadership promotion according to the characteristics of adult learning.This thesis not only has positive significant impacts to the same foreign and local enterprises,but also produces some enlightenment on how the food and beverage industry seeks the change from the leadership development in order to adapt to the needs based on the development of Industry 4.0.The conclusions of this thesis include,firstly,it would find problems existed leadership exactly and causes by using competency model theory and result feedback make sure provide evidence for leadership promotion.Secondly,the strategy is more completed and systematical only if the promotion action must take the following two dimensions: creating an environment and condition for leadership development for front-line supervisor at the organizational level and stimulating them to self-shape their own leadership.Thirdly,in order to the implementation of leadership promotion proposal effectively,it's critical to consider the characteristics of adult learning,design diversified learning mechanism and form the hierarchical leadership development system.
