With the transformation and upgrading of China’s manufacturing industry, more and more manufacturing companies are shifting from the labor-intensive to capital-intensive. Traditional production method characterized by a low degree of automation or pure manual work is gradually replaced by modern production method characterized by a high degree of automation method, greatly improving production efficiency and product quality. In this study, the former is called manual processing and the latter is called automatic processing. Due to changes in production methods, Competency requirements of the production staff will also be changed. This paper studies production staff’s competencies and compare the differences between their competencies in the background of the changes of the production mode, thus contributing to the improvement in the overall competencies of our manufacturing front-line production staff.The study is divided into five parts. The first chapter introduces the research background, significance, the main research contents, methods and technology roadmap; Chapter II is a literature review, which sorts and summarizes the relevant theoretical and practical research about competency and competency model at home and abroad; Chapter III is the theoretical competency model of the front-line production staff which is set up on the basis of literature research, The fourth chapter is an empirical study of KH company. Through focus group interviews, questionnaire survey and data analysis of KH front-line workers, the theoretical model is verified; Chapter V is conclusion, which summarizes the main conclusions of the study, explore the application of the model in human resource management, point out the lack of research, and finally put forward suggestions for future research.Through literature review, empirical study, comparative study and data analysis, the conclusion is as follows:(1) front-line Manufacturing workers’ competencies have three dimensions which are knowledge, skills and professionalism. knowledge dimension includes:professional knowledge and basic knowledge; skills dimension includes:operational skills, equipment maintenance capability, detection capability, multi-skills; professionalism dimension includes:safety ability, learning ability, execution, self-motivated, responsible, honest, hard-working, team spirit and sense of quality.(2) Differences between automatic and manual workers’competency are mainly reflected in the professional knowledge, basic knowledge, equipment maintenance capabilities, operational skills. The level of these four requirements is much higher for automatic workers than manual workers.This study enriches the content of competency research at home and abroad. The model can be applied to help company better carry out its human resource management such as recruitment, training, promotion, etc. Thus there will be enough talents for the development of the company and the transformation and upgrading of China’s manufacturing industry.
