| Based on the theory of social exchange and expectation value,this paper is aimed at exploring the relationship between career growth and employees' engagement from the perspective of the new generation of employees.The new generation of employees as the main force in the organization,are the driving force for the continuous development of the enterprise,their engagement level influence the survival of the enterprise.Highly engaged employees are willing to devote themselves to their work,which will bring benefits to the enterprise.However,surveys shows that most employees change jobs more frequently and show disengagement in reality.The development of the Internet makes the conversion work more convenient and the work is highly accessible for the individuals.Besides,the new generation employees pay more attention to their own value,regarding career growth as their career criteria.And they will resign easily once the demand is not satisfied.Thus career growth will have an impact on engagement.Therefore,regarding the new generation employees' career growth as the breakthrough point,this paper discusses how to promote engagement.The study enriches existing researches on employees' career growth and eneagement,and is beneficial for organization manager to manage the new generation of employees.On the basis of existing literature review,the concept model of the relationship between new generation employees' career growth and eneagement is proposed.From the perspective of employee-organizational relationship on the basis of social exchange theory,the direct role of professional growth and engagement is firstly established.Secondly,we take the organizational commitment as the mediating variable,which offers a bridge for the exchange of resources among employees and organization.Finally,investigating the moderating effect of supervisor support on the relationship between career growth and engagement.The empirical study finds that:(1)The new generation of employees' career growth has significant positive effects on engagement.(2)Organizational commitment has a intermediary effect on the relationship between career growth and engagement.(3)Supervisor support has a significant regulating effect on the relationship between career growth and organizational commitment.Finally,the study proposes suggestions for the manager and organization,to enhance the new generation employees' engagement. |
