Salary management is the key part of the management of China's commercial banking operations.It is an important means to recruit and retain qualified personnel,keep employees actively and high efficiency work,and enhance the core competitiveness of the bank.The scientific compensation system can further stimulate the potential of employees.It can greatly improve the work efficiency of employees.It can also make the staffing more perfect.It's a great significance to banks.This paper uses the literature research method,questionnaire method and theory and practice combination method.As the research object,this paper studies the related compensation management of Jingdezhen branch of Bank of Q.It carefully analyzed the problems existing in the salary management.It discusses how to optimize the salary incentive scheme.It is expected to provide decision reference for managers.This paper is divided into six parts.The first part is the introduction part.It mainly explains the concept and the theory of salary management.It introduces the background of the thesis.It explains the purpose and significance of the research.It collates and summarizes the related research achievements and literature at home and abroad.At the same time,It describes the research ideas,structure and research methods of the paper.The second part is the summary of Q bank's salary management theory and practice.It mainly expounds the principle and concept of pay management in Jingdezhen Branch of bank Q and the content of salary management.The third part is the present situation of the employee salary management of Jingdezhen Branch of bank Q.Through the investigation,it summarizes the problems and analyzes the causes of them.The fourth part is the basic problems and causes of the current salary incentive plan of Jingdezhen branch of bank Q.According to the survey,it summarizes the existing problems and analyzes the causes.The fifth part is the optimization design of the salary incentive plan.The sixth part is the conclusion.It carries on the synthesis and the summary to the full text.It has the following problems about the current salary incentive scheme of Jingdezhen Branch of Bank of Q.(1)Employees are not aware of Salary Policy;(2)Internal Fairness Issues to be Resolved;(3)Lack of Communication between Leaders and Grass-roots Staff;(4)The Unreasonable Problem of Floating Salary Distribution;(5)The Single form of Remuneration.The reason that the current salary incentive scheme of Jingdezhen Branch of Bank of Q is unreasonable.In the view of the salary incentive system and the employee's welfare policy,the flexibility of the staff's basic welfare policy is poor.For employees who perform well and have strong basic working ability,banks usually give them welfare benefits with high economic value,most of them are material rewards.In fact,these benefits do not really satisfy the basic needs of bank employees.Simply to say,The welfare policy of the bank employees is lack of certain pertinence.Its difference is relatively poor.This lack of targeted incentives further exacerbates the increase in the cost of bank welfare expenditure,but it does not play a real incentive.Therefore,the activity of employee welfare policy is still relatively poor,which has a certain hindrance to the optimization of the salary incentive system of the bank.Some measures should be taken to ensure its smooth implementation.The following points are specifically included(1)Optimization of the Proportion of Management Index;(2)Strengthening the Reporting System to Ensure the Authenticity of the Data(3)Deduction of New Bad Credit;(4)Configure the Cost Limit;(5)Deduction of Self-employed Expenses;(6)Optimization of cost usage Management;(7)Optimization of Performance Salary Verification Scheme;(8)Establishment of an effective welfare system;(9)Develop basic strategies for long-term incentives.
