The 18 th CPC National Congress and 19 th CPC National Congress repeatedly emphasized high-quality employment,stating that in current China,this is a prominent issue that needs urgent solution.The primary connotation of high-quality employment is stable employment,and peasant work is the main force for the development of various industries in China.However,there are problems of poor employment stability and frequent departures.For migrant workers,high-quality employment means,apart from stable employment,more content is “decent employment”—reasonable wage income,perfect social security,harmonious labor relations,and good career development.The departure of migrant workers is no longer just a matter of dissatisfaction with the level of wages,but is caused by dissatisfaction with the remuneration of all parties.Therefore,it is of great significance to explore how to reduce the turnover tendency of migrant workers through overall remuneration for high-quality employment.The existing researches on total remuneration and turnover tendencies focus on teachers,knowledge workers and other groups,and there are relatively few studies on migrant workers.The research on how overall compensation affects turnover intentions is mostly based on the assumption that the relationship between employees and organizations is relatively stable.However,employees' turnover tendencies themselves indicate that the relationship between employees and organizations is in an unstable state.Especially for the migrant workers group,they establish a transaction-type contractual relationship with the company.The cost of the replacement work is also relatively small,so the dependency on the company is relatively low,and the variables such as organizational commitment and job embedding do not apply.At the same time,the author found through in-depth interviews that the causes of the migrant workers' resignation tendencies are mostly subjective feelings such as “tired” and “no sense”.Therefore,this paper generalizes the research theory of overall remuneration to the migrant workers group,studies the impact of overall remuneration on migrant workers' turnover intentions,introduces migrant workers' job burnout as an intermediary,and associates entrepreneurial intentions with resignation tendencies and builds peasants.The push-pull model for the resignation of workers and related assumptions.This paper analyzes the data of 316 valid questionnaires and finds that the overall remuneration hasa negative effect on turnover intention.Job burnout plays an intermediary role in the overall remuneration and turnover intention.Entrepreneurial intention can significantly predict the turnover intention,but Intentions have no significant effect on the adjustment between overall compensation and turnover intention.Therefore,this paper puts forward the following suggestions: Enterprises should strengthen communication and exchange with migrant workers to understand their needs and physical and mental health;enterprises should improve total rewards to meet the needs of migrant workers.The innovation of this paper lies in the following aspects: firstly,based on the theory of matching theory,this paper constructs a model of the impact of overall remuneration on migrant workers' turnover intention,and verifies the mediating role of migrant workers' job burnout between total remuneration and turnover intention,and further analyzes the migrant workers' turnover intention.Influencing factors and mechanisms of action.Secondly,this paper applies the push-pull theory to the research of the resignation field,introduces the variable of entrepreneurial intention,and regards the dissatisfaction of the peasant worker's overall remuneration within the job as the thrust of the resignation tendency,and regards the attraction of the migrant worker as the migrant worker.The pulling force of resignation tends to construct a push-pull model for migrant workers leaving,and explains the migrant workers' turnover intention from a new perspective.
