| In China,the construction industry is an important material production department of the national economy.The development of the construction industry is closely related to the economic development of the whole country.With the development of a series of reforms,the construction industry is developing towards the trend of "market,rule of law and planning".Now the traditional construction industry is gradually moving to the stock age from the era of increment.The construction industry has large production fluidity,long production cycle,complex materials and equipments,large impact from natural climate,many technical measures and high requirements for safety production,which requires high level of technicians.For construction enterprises,professional technicians have high education level and management quality.It plays an irreplaceable role in the construction of engineering projects,and it's the backbone of the construction enterprises.C company is a construction engineering company.In recent 3 years,the turnover rate of professional technician is severe than before.Find the main cause of the professional technician turnover in C company,and put forward the tactic to retain the excellent professional technician is the problem that the C company need to think about.Through consulting and collation of relevant documents this paper summarizes the theory of human capital,psychological contract theory,career theory and fairness theory,which will affect the turnover of professional technician of C company.Combined with the human resources situation in C company,the article analyzes the adverse effects of the turnover of professional technicians in C company.In the analysis of the reasons for the turnover of professional technicians in C company,first,through interviews with the employees of C company,find the factors which have more influence on the turnover of staff in C company,and supply the factors that are not involved in the interview.Based on the interview results,design a questionnaire and do a questionnaire survey among C professional technicians.Combining with the results of interview and questionnaire,eight factors have the greatest impact on the turnover of professional technician in C company are summed up:promotion opportunity,salary,system fairness,career planning,industry development,external opportunity,organization commitment and individual difference.Combined with the actual situation of C company,the reasons for the turnover of professional and technical personnel are analyzed in detail.Finally,the management tactic are put forward from eight aspects:1,Improve the position promotion mechanism within the enterprise 2,Improvement the salary system of the enterprise 3,Establishment a more fair performance assessment system 4,Help the staff to improve the career planning 5,Do more research of the external labor market 6,Increase the employee turnover cost 7,Strengthen the corporate culture building 8,Increasing the humanistic care for employees.Thus reduce the turnover of professional technician in C company. |
