As China has successfully entered the ranks of innovative countries,the key role of professional technician in enterprises has become increasingly prominent.In recent years,the competition for professional technician among enterprises has become more and more fierce,and the job hopping rate of professional technician has continued to rise.The frequent turnover of key technical personnel will have a negative impact on the development of enterprise strategy and technology,which will weaken the core competitiveness of enterprise technology development personnel.Therefore,it is of great significance to focus on the influencing factors of professional technician turnover.Firstly,the research defines the concept of professional technician,combs the concepts and related theories of career growth,job embeddedness and turnover intention,and then explores the turnover characteristics of professional and technical personnel and the influencing factors of turnover intention of employees in the insurance industry by means of case analysis,semi-structured interview and questionnaire.On this basis,the model framework of the relationship between professional technician’s career growth and turnover intention is established.Finally,through the questionnaire study of 257 professional technician,this paper analyzes the relationship between professional technician’s career growth,job embeddedness and turnover intention,as well as the mechanism of professional technician’s career growth affecting turnover intention.The specific research conclusions are as follows:(1)The thesis expounds the relationship between professional technician’s career growth and turnover intention.Combined with the specific case analysis and the qualitative research results of the influencing factors of professional technician’s turnover intention,it is clear that career growth is an important factor affecting professional technician ’s turnover intention.(2)The thesis constructs the influence model of professional technician’s career growth on turnover intention.The empirical results show that professional technician’s career growth has a negative impact on turnover intention;Professional technician’s career growth has a positive impact on job embeddedness;professional technician’s job embeddedness has a negative impact on turnover intention;Professional technician work embeddedness plays a significant mediating role in the impact of career growth on turnover intention.Organizational connection dimension plays a partial mediating role in organizational feedback growth,career goal progress dimension and turnover intention of career growth.Organizational matching dimension and organizational sacrifice dimension play a partial mediating role between organizational feedback growth dimension of career growth and turnover intention respectively,It plays a complete intermediary role between the dimension of professional ability improvement and turnover intention.(3)Some suggestions are put forward to reduce the turnover intention of professional technician.According to the personality characteristics and work content of professional technician,combined with the empirical results,this paper puts forward suggestions to reduce the turnover intention of professional technician from the perspectives of career growth and job embeddedness,so as to provide help for enterprises to formulate human resource management practice.There are 12 figures,39 tables and 72 references in the thesis.
