Early childhood education policies has repeatedly proposed to protect the compensation of kindergarten teachers,but the compensation of kindergarten teachers has always been a major practical dilemma in the construction of kindergarten teachers.As an important indicator to test the effect of kindergarten teachers' compensation reform in China,kindergarten teachers' compensation satisfaction is worthy of further study.Based on the total compensation theory and equity theory,this study analyzes the current situation and influencing factors of kindergarten teachers' total compensation satisfaction in China by means of questionnaire and interview.Based on a questionnaire survey of 1551 full-time kindergarten teachers in China,focus group interviews were conducted on three doctoral students majoring in early childhood education.Eight fulltime kindergarten teachers,three kindergarten directors and two kindergarten financial staff were interviewed individuallyFrom high to low,the scores of kindergarten teachers' total compensation satisfaction are as follows: psychological reward satisfaction,promotion and development satisfaction,quality of life satisfaction,welfare satisfaction,annual income satisfaction,subsidy satisfaction,salary satisfaction.The present situation of kindergarten teachers' total compensation satisfaction shows the characteristics of higher non monetary salary satisfaction and lower monetary salary satisfaction,among which psychological reward satisfaction is the highest and salary satisfaction is the lowest.This study analyzes the influencing factors of kindergarten teachers' total compensation satisfaction from two aspects of demographic factors and organizational justice.The results of independent sample t-test,one-way ANOVA and Pearson correlation test showed that the total compensation satisfaction of kindergarten teachers was significantly different from that of kindergarten in terms of regional distribution,nature of kindergarten,grade of kindergarten,highest educational background,teaching age,professional title,working hours,age,marital status and educational stage of children The total compensation satisfaction of kindergarten teachers is positively correlated with the nature of kindergarten,and negatively correlated with teaching age,professional title,highest education,working hours,marital status and number of children.The results of multiple linear regression analysis show that the procedural justice of organizational justice has the strongest impact on kindergarten teachers' total compensation satisfaction,and the others are distributive justice,interpersonal justice and information justice.Based on the analysis of the current situation and influencing factors of kindergarten teachers' total compensation satisfaction in China,it is found that the following problems exist in the total compensation satisfaction of kindergarten teachers in China:(1)In China,kindergarten teachers' satisfaction with monetary compensation is low,among which salary satisfaction is the lowest.(2)Compared with the average income of local civil servants,the satisfaction of teachers was the lowest among all the items.(3)The satisfaction of kindergarten teachers in the western region is the lowest.(4)The total compensation satisfaction of public kindergarten teachers is not only significantly lower than that of private kindergarten teachers,but also significantly lower than that of universal private kindergarten teachers,especially teachers in kindergartens sponsored by public institutions.(5)The higher the level of kindergarten,the lower the total compensation satisfaction of kindergarten teachers.(6)More than 70% of kindergarten teachers work more than 8 hours in China.With the increase of working hours,the total compensation satisfaction of kindergarten teachers is declining.(7)The perceived procedural justice has the highest influence on the total compensation satisfaction of kindergarten teachers in China,but the average procedural justice of kindergarten teachers in China ranks the third among the four dimensions.Based on the problem orientation,this study constructs a path model to improve the total compensation satisfaction of kindergarten teachers from five levels: financial preference,justice construction,empowerment reform,giving teachers more free time and legislative protection.
