With the advent of artificial intelligence and the "Internet+" era,the online training industry has been recognized as the linkage between human capital accumulation and the Internet which has a strong influence on the education economy in the new knowledge-based era.A large number of knowledge-based workers are actively involved in the online learning industry.How to effectively motivate knowledge-based workers and maximize their motivation is a pressing issue for online learning companies.B company is an online learning company that focuses on government and corporate adult learning.With the rapid development of the company’s business,the company’s original compensation motivation system can hardly meet the needs of its employees,and the company is facing the problems that the turnover rate of knowledge-based workers is higher than 45% accompanied by low motivation of the company’s employees.This paper mainly adopts the framework of case study type paper,by explaining the core concepts of knowledge-based team and total compensation,taking equity theory and expectation theory as the guide,using interview method and questionnaire,and diagnosing the problems of compensation motivation.The problems of compensation motivations are low level of extrinsic compensation,subjective performance appraisal,and neglect of intrinsic compensation.Through the analysis,it can be found that the problems are caused by the external,internal and individual inequities in the design of the compensation motivation system and the imbalance between extrinsic and intrinsic compensation structures.Therefore,combined with the causes of the problem,this paper proposes an optimization scheme for the current compensation motivation of knowledge-based team in B company in order to stimulate the working enthusiasm of knowledge-based team members.Also,it proposes to broaden internal communication channels,create advanced corporate culture and establish a transparent and fair process to ensure the smooth implementation of motivation improvement measures and realize the maximum effect of motivation.It is expected that this study will be useful to other similar enterprises.
