| After the accumulation of "quantity" for a long time,how to quickly turn to "quality" is the focus of higher education in the new era to achieve connotative development.Teachers are the main undertakers of personnel training,scientific research and social services in colleges and universities,how to effectively motivate teachers in colleges and universities to produce work needs,form endogenous,motivation and stimulate potential ability,in order to improve college teachers’ job performance and make colleges and universities obtain permanent power is the key to realize the connotative development of higher education.This thesis takes college teachers as the research object,follows the classic research framework of individual " Cognition-attitude-behavior-outcome",uses Maslow’s hierarchy of needs theory,Herzberg’s two-factor theory,Homans’ s social exchange theory and Hackman & Oldham’s job characteristics theory,and deduces the hypothesis of the relationship between variables such as total compensation,job satisfaction and college teachers’ job performance.Then,the theoretical relationship model of "internal and external dual demands" is constructed.The main research contents of this thesis include the following two points:(1)to test the influence of total compensation on the job performance of college teachers and find new positive ways to improve the job performance of college teachers.(2)To explore the mediating role of college teachers’ job satisfaction in the relationship between total compensation and college teachers’ job performance.This thesis studies the core issues from two perspectives of norm and demonstration.Research methods such as literature analysis and interview were used to collect,sort out and discuss data;Questionnaire survey,statistical analysis and other research methods were used to revise the measurement scale,and based on the effective questionnaires recovered from formal investigation,further through the difference analysis,correlation analysis and regression analysis to discuss the impact of total compensation on the job performance of college teachers.The study found:(1)there are two sub-dimensions and eight elements of total compensation for college teachers.The two sub-dimensions are extrinsic reward and intrinsic reward.Among them,extrinsic reward includes four elements: salary,welfare,recognition and career development and performance and work-life balance,while intrinsic reward includes four elements: skill diversity,task importance,job autonomy and feedback.College teachers’ job performance includes three sub-dimensions--personnel training,scientific research and social service.There is only one dimension of college teachers’ job satisfaction.(2)Total compensation has a significant positive effect on the job performance of college teachers and its three sub-dimensions.(3)Among the eight factors of total compensation,six factors have significant positive effects on the job performance of college teachers.Among them,the four factors of extrinsic compensation have significant positive influence on the job performance of college teachers.Among the four elements of intrinsic reward,skill diversity and feedback have a significant positive impact on the job performance of college teachers.Among the four elements of internal reward,the diversity of skills and feedback have a significant positive impact on the job performance of college teachers.Among the six factors that significantly positively affect the job performance of college teachers,feedback and skill diversity are the first and second,followed by salary,recognition and career development,performance and work-life balance and welfare.(4)College teachers’ job satisfaction has a significant positive impact on the college teachers’ job satisfaction and its three sub-dimensions.(5)Total compensation has a significant positive impact on colleges’ job performance.(6)The job satisfaction of college teachers plays a partial mediating role in the influence of total compensation on the job performance of college teachers.Based on the above research findings,this thesis puts forward the efficiencydriven total compensation strategy oriented by the demands of college teachers and the countermeasures and suggestions to improve the total compensation incentive performance of college teachers.This thesis achieves innovation in the following two aspects:(1)New research perspective.This study focuses on Maslow’s hierarchy of needs theory,Herzberg’s two-factor theory,Homans’ social exchange theory and Hackman &Oldham’s job characteristics theory.With the complete connotation of total compensation,through the quantitative and qualitative comprehensive research,the study designed and developed the scale of college teachers’ job performance,college teachers’ total compensation scale and college teachers’ job satisfaction scale;This thesis investigates and analyzes the influence of total compensation on the job performance of teachers in universities and colleges,and analyzes the problem attribution.The results of this study complement and expand the existing research results.(2)New research content.This study is based on the initial construction of our national conditions and through the investigation results to verify the theoretical model of the impact of total compensation on the job performance of college teachers.The model shows the role of various variables in the influence of total compensation on the job performance of college teachers,and clearly shows that job satisfaction plays a partial mediating role in the influence of total compensation on the job performance of college teachers.In a certain sense,it provides a scientific reasonable and effective human resource management feasible plan for improving the college teachers’ job performance.In conclusion,this study analyzes the influence of total compensation on the job performance of college teachers from both theoretical and practical aspects.To provide guidance for the practice of salary management and the work design of college teachers;By improving college teachers’ job satisfaction and satisfying their self-actualization needs,universities and teachers are promoted to implement innovation-driven.To provide theoretical support for realizing the high-quality development of universities in China,gathering high-level talents,improving the quality of talent training,improving the level of scientific research,and enhancing the ability of social service. |
