Abstract/Summary:
The problem of teachers' turnover in private nine-year schools is serious.It affects student learning,the stability of the teaching team and the long-term development plan of the school.Most of the students in private nine-year schools are rural students.The quality of education is a good opportunity for them.If the problem of the turnover of teachers in the private nine-year school is not solved,the students who come from the rural areas will eventually suffer.That is not conducive to the solution of the national agricultural and rural farmers.Therefore,the problem of the turnover of teachers in private nine-year schools is taken as the research point.This research uses the literature research method,questionnaire method,and interview method to investigate the teachers of the private nine-year consistent school.It analyzes the causes of the problem in combination with management theory.The main problems of the turnover of teachers in the private nine-year schools are as follows: teachers' salaries,which are represented by low basic salaries,long working hours,low overtime compensation,and low welfare subsidies;and the teachers' personal development factors,the promotion of this position is slow and the improvement of ability is slow;the management of teachers is lack of flexibility,and the low degree of teacher participation in management;the poor living conditions provided by the school to teachers;the sense of organizational belonging is weak and social status is low.Based on the above performance,combined with hierarchy of needs,fairness theory and Goal consensus theory,the causes of teacher turnover are analyzed and problem-solving measures are proposed.The countermeasures for solve the problem is follows: first,the state should provide financial support to private schools to protect the interests of private school teachers;education authorities strictly implement national policies and treat private school teachers equally;start with social culture and improve private school teachers recognition;draw lessons from other countries to promote reasonable teacher flow.Second,in terms of teacher management,school administrator should strengthen the "people-oriented" and implement the spirit of democracy;in terms of teachers' salaries,school administrator should explore the largest common divisors of schools and teachers;in terms of teacher development,schools administrator should actively provide platforms and opportunities;the school administrator should pays closely attention to the teachers who are willing to lose.Third,teachers should face up to the meaning of training and establish lofty career ideals.
