In order to meet the needs of personalized and diversified education,educational training institutions have been established all over the country.In a decentralized market environment,teacher resources with excellent teaching abilities have become an important factor for educational training institutions to gain a good reputation and stabilize students.However,in recent years,the problem of brain drain caused by the high turnover rate of educational training institutions’ teachers has been serious,which has greatly reduced the stability of student sources and the level of sustainable development of the industry.Therefore,it is urgent to study the reasons and countermeasures for teachers’ turnover intention in educational training institutions.This thesis takes TX educational training institution’s one-on-one department teachers as the research object.Firstly,it summarizes the main influencing factors of the teachers’ departure tendency of the one-on-one department by referring to the domestic and foreign literature on departure tendency and the relevant theoretical basis.Then,according to the interviews and return visits to the teachers who have left the department,we design a personalized questionnaire on the job satisfaction and turnover tendency of the teachers in the one-on-one department,and divide the teacher satisfaction in the one-on-one department into five dimensions,namely,salary and benefits,work itself,interpersonal relationship and corporate culture,leadership and management,promotion and development.Secondly,through descriptive statistical analysis,factor analysis,correlation analysis and multiple linear regression analysis,the correlation between the five dimensions of one-on-one teacher satisfaction and turnover intention,and the reasons for the departure tendency of one-on-one teacher are summarized.Finally,this thesis proposes several countermeasures to reduce the teachers’ turnover tendency in the TX agency’s one-on-one departments.Based on the analysis of the reasons for turnover intentions,this thesis believes that the one-on-one department teachers’ turnover intentions are influenced by external causes,organization’s internal problem and teachers’ personal reasons.Among them,the factors which the turnover tendency causes by the organization’s internal problem from large to small are the salary and welfare satisfaction,leadership and business management satisfaction,job satisfaction,promotion and development satisfaction,interpersonal relationship and corporate culture satisfaction.This thesis suggests that TX educational training institution can reduce teachers’ turnover tendency through five countermeasures of improving the salary and benefits system,improving the management system of the organization,optimizing the design of the work itself,improving promotion standards as well as training systems and creating a harmonious humanistic environment.The five-point countermeasures can enhance the organization’s sustainable development capabilities and teaching strength,and achieve a win-win situation for teachers and educational training institutions.
