College counselors are mainly responsible for daily life management,ideological and political education,employment counseling services and other aspects of college students,are an important force in college student management.With the development of private colleges and universities,the instructor team has become an important part of the staff of private colleges and universities.In addition to performing ordinary duties,private college counselors also have a lot of particularity and deficiencies in their work due to their own characteristics,especially the lack of stability,professional sense of accomplishment and serious sense of job burnout.In order to solve these problems,effective incentives are necessary.In this paper,private colleges and universities in Shandong province,a major education province,are taken as an example to study the establishment of an effective incentive mechanism for private college counselors,in the hope of providing ideas for solving problems in related fields.In this paper,by using the methods of literature research,questionnaire survey and interview,the problems are raised,analyzed and solved,so as to conduct an in-depth study on the encouragement of counselors in private colleges and universities.This paper is divided into six parts.The first part is the introduction.This paper mainly discusses the research background,purpose,significance,methods and research status at home and abroad,etc.The second part is the overview of relevant theories,through the elaboration of the concept,the elaboration of the theory,for the research of this paper to prepare for the theory.The third part analyzes the characteristics of the counselors in private colleges and universities,compares the counselors' work in public colleges and universities,analyzes the similarities and differences,and puts forward the necessity of establishing a perfect incentive mechanism for the counselors in private colleges and universities.The fourth part is case analysis.Taking the encouragement of counselors in private colleges and universities in Shandong province as a case study,this paper expounds the general situation of private colleges and universities and the current situation of the construction of counselors in private colleges and universities.Then the paper analyzes the current situation and existing problems of the encouragement of counselors' team in private colleges and universities in Shandong province,and analyzes the reasons.It is believed that the main reasons for the problems are the salary and welfare system,the social security system,the training and training mechanism,the assessment and evaluation system,the career promotion channel and the professional identity.The fifth part firstly puts forward the principle of establishing counselors' motivation in private colleges and universities in Shandong province.And then put forward the optimization design idea of private colleges counselors incentive in Shandong province,mainly including establishing reasonable salary welfare system,establish a perfect social security system,set up perfect training education mechanism,establish a perfect evaluation system,establish perfect career advancement channels and establish a highly professional identity,etc.The sixth part is to summarize the whole paper,form the research conclusion and prospect the next research.
