Through literature retrieval,it is found that teacher burnout has become an increasingly prominent social problem and a hot research in the field of psychology.Most of these studies are about the effects of specific material factors(such as salary,title,welfare,etc.)on teacher burnout,and the abstract intangible factors(such as school organizational climate,teacher personality,etc.)are relatively fewer.This study is to examine the effects of these abstract and intangible factors on teacher burnout.Study one,recomposed the questionnaire on organizational climate of rural primary and secondary schools.Based on the actual perception,the teacher interview and the previous research results,the Preliminary questionnaire is formed by using exploratory factor analysis method,the questionnaire included four dimensions which are principal’s support behavior,principal supervisory behavior,township government restriction,township government support.the questionnaire has 28 items,and the coefficient is 0.727.Study two,to explore the relationship between school organizational climate,teacher personality traits and teachers’ burnout on the basis of describing the organization climate of rural primary and secondary schools,teacher personality and rural teachers’ job burnout.The results indicated that the organization climate of rural primary and secondary schools was not very ideal as a whole,and the teachers were dissatisfied with the township government’s restrictions,also the teachers felt less support and care from the principal;teachers’ personality traits are generally healthy;rural primary and secondary school teachers’ job burnout is generally optimistic,and compared with the average,more than 90 percent of teachers have a moderate degree of burnout,compared with the national norm,the three dimensions of teacher burnout in this survey were significantly lower than that of the national norm,but it also found that the job burnout of a few teachers was quite serious.The three relationships are: Township government restrictions have a significant effect on neuroticism;neuroticism has a significant effect on teacher’s burnout;neuroticism plays a mediating role between township government restrictions and teacher burnout.
