Career plateau is the bottleneck period of career development.As a common problem in the career development of police,its importance in team management is increasingly prominent under the background of professional and formal development of police team.If the police are on the career plateau for a long time,the negative experience of the police will lead to the adverse reactions of not seeking progress and low work efficiency.Therefore,it is necessary to probe into the process mechanism of its impact on the on-the-job behavior of the grassroots police from the perspective of career plateau,so as to provide new direction and new measures for stimulating the internal vitality of the grassroots police team.Based on the theories of career development and resource conservation,this study introduces two variables of organizational commitment and achievement motivation on the basis of reviewing and combing the research results in related fields,and tries to build a structural relationship model among the career plateau,organizational commitment,on-the-job behavior and achievement motivation of grassroots police in order to explore the internal influence mechanism of career plateau on the on-the-job behavior of grassroots police from the perspective of organizational cognition and individual psychological motivation.In this study,506 grassroots police officers were selected as samples,and the relevant data were collected by questionnaire survey,and the effective data were analyzed and processed as well as the research model was tested.The conclusions are as follows:(1)There is a significant negative effect on organizational commitment in the career plateau of grassroots police.(2)Career plateau has a significant negative impact on the active work behavior of the grassroots police,but a significant positive impact on the psychological withdrawal behavior.(3)Organizational commitment plays a part of intermediary role in the mechanism of the role of career plateau in the on-the-job behavior of grassroots police.(4)Achievement motivation plays a moderating role in the relationship between career plateau and organizational commitment,career plateau and positive work behavior,and the higher the achievement motivation of grassroots police,the stronger the negative impact of Career Plateau on organizational commitment and positive work behavior.(5)the moderating effect of achievement motivation on career plateau and psychological withdrawal behavior is not significant.Based on the above conclusions,the following management suggestions are put forward: first,to promote the career planning and management of the police,to implement the phased,full process planning and management differences,and to broaden the internal and external career development channels.Second,focus on the improvement of the commitment of the grassroots police organizations,build apolice camp culture,improve the assessment standards,and adhere to the preferential treatment of police.
