Objective:to assess the level of job satisfaction and subjective well-being of clinicians,investigate the influencing factors of job satisfaction and subjective well-being of clinicians,analyze the intensity,interaction and path of different factors affecting job satisfaction and well-being,and provide the basis for medical and health management departments to make relevant decisions.Methods:478 clinicians were randomly selected from November 2016 to may 2017.The self-designed demographic factors questionnaire,cognitive evaluation factors questionnaire,Minnesota job satisfaction questionnaire,Subjective well-being scale and Simple big five personality scale were used to conduct a survey.Descriptive statistical analysis,variance analysis and multiple linear regression analysis were carried out to know the level of job satisfaction and subjective well-being of clinicians and its factors by using SPSS 19.0.Finally,the structural equation model was constructed by Amos 20.0.Results:(1)The total score of job satisfaction was 65.69±11.13,the total score of internal satisfaction and external satisfaction were respectively 40.73±6.96 and24.96±4.77;the total score of subjective well-being was 32.24±8.60.The score of conscientiousness(13.84±2.37)was relatively high,while the score of extroversion(10.55±2.34)was relatively low.The score of work stress(4.04±0.60)was the highest and the score of medical environment(2.42±0.67)was the lowest.(2)The results of single factor analysis showed that there were significant differences in the scores of job satisfaction of clinicians among different ages,educational background and departments(p<0.05);there were significant differences in the scores of subjective well-being of clinicians among different ages,working years,titles and monthly income(p<0.05).(3)The results of correlation analysis showed that agreeableness,conscientiousness,extroversion,openness and neuroticism of personality were significantly correlated with job satisfaction and subjective well-being(p<0.05).In addition to work stress,medical environment,doctor-patient relationship,work environment,organizational management,organizational justice,organizational loyalty and coping style were significantly positively correlated with job satisfaction and well-being(p<0.05).(4)Regression analysis was conducted to study the effects of demographic characteristics,personality and cognitive evaluation factors on clinicians’ job satisfaction and well-being,the results showed that departments can positively predict clinicians’ job satisfaction(β=0.19),the demographic characteristics accounted for 4% variation of job satisfaction;agreeableness(β= 0.35)and neuroticism(β=-0.21)of personality had significant effects on clinicians’ job satisfaction,personality explained 17% of the variance;working environment(β=0.29),organizational management(β=0.12),organizational justice(β=0.15)and coping style(β=0.24)had significant effects on job satisfaction,cognitive assessment factors accounted for 47%of the variance.working years can positively predict clinicians’ subjective well-being(β=0.26),demographic characteristics accounted for 9% variation of subjective well-being;agreeableness(β=0.27)and neuroticism(β=-0.37)had significant effect on clinicians’ subjective well-being,personality explained 24 % of the variance;working environment(β=0.25),organizational management(β=-0.12),organizational justice(β= 0.17)and coping style(β=0.37)had significant effects on clinicians’ subjective well-being,cognitive evaluation factors accounted for 38% of the variance.(5)The results of multi-level regression analysis showed that the explanation of demographic characteristics for job satisfaction and well-being was small,and job satisfaction and well-being of clinicians were mainly affected by personality,i.e.,agreeableness and neuroticism and cognitive evaluation factors,i.e.,work environment,organizational management,organizational justice and coping style.(6)The structural equation model fits well,and the results show that demographic characteristics have a direct impact on subjective well-being;personality not only has a direct impact on job satisfaction and well-being,but also indirectly affects job satisfaction and well-being through cognitive evaluation.Cognitive evaluation can directly affect job satisfaction and well-being,and cognitive evaluation exerts a greatest influence on job satisfaction and well-being.In the test of mediating effect,cognitive evaluation as a mediating variable participates in the influence of personality on job satisfaction and subjective well-being.the mediating effect respectively accounts for 69.0% and 51.2% of the total effect.Conclusion:(1)The level of clinicians’ job satisfaction is middle,internal satisfaction is higher than external satisfaction;the level of subjective well-being is middle,which is characterized by low life satisfaction;The personality of clinicians shows high conscientiousness and low extroversion.Clinicians evaluate work pressure is higher and medical environment is poor.(2)Clinicians’ job satisfaction and subjective well-being were influenced by many factors,while the effect of demographic variables were relatively small,personality traits and cognitive evaluation were important influencing factors.(3)Cognitive evaluation is a key factor that affects job satisfaction and subjective well-being,personality traits can indirectly affect job satisfaction and subjective well-being by cognitive evaluation,while demographic variables have little influence.
