The quality of nursing service is not only related to the life safety and satisfaction of patients,but also reflects the competitiveness of hospitals.At present,the number of nursing staff is scarce,the turnover rate is high and the turnover tendency is serious,which has become an international issue concerned by China and even the world.However,as the primary determinant of the stability and quality of nursing staff,the job satisfaction of nursing staff has not been paid enough attention by hospital managers.Academic research on nurses job satisfaction and related research is not deep enough,and the research on influencing factors is not comprehensive enough.Based on this background,this paper takes the survey of nurses job satisfaction in H Hospital of Baotou City and the analysis of the factors affecting the job satisfaction of nurses as the research theme,and then puts forward suggestions and measures to improve the job satisfaction of nurses,so as to provide theoretical support for improving the hospital's nursing human resources management system.This paper defines the concepts of nurses 'and job satisfaction and influencing factors through the elaboration and research of job satisfaction,Maslow's hierarchical needs,McClellan's achievement needs,Herzberg's two-factor theory,Ferrum's expectation theory and Adams' equity theory.On this basis,through questionnaires and case studies,the on-the-job nurses in H Hospital of Baotou City were taken as the subjects of investigation.Through the analysis of questionnaires,the status quo of job satisfaction and the factors affecting job satisfaction were analyzed,and the countermeasures and suggestions for improving job satisfaction of nurses were put forward.This paper takes H Hospital of Baotou City as an example.The hospital is a comprehensive third-class hospital in China.The status quo of nursing staffs job satisfaction is that the overall job satisfaction is low,and there is still a lot of room for improvement.The highest score of job satisfaction is job ethics,and the lowest score is job remuneration.Among them,the job satisfaction of male nurses is lower than that of female nurses,and that of informal nurses is lower than that of formal nurses.The job satisfaction of nurses aged over 40 is slightly lower than that of other age groups;the job satisfaction of married nurses is slightly lower than that of unmarried nurses;and the job satisfaction of nurses with junior title is the lowest.According to the status quo of job satisfaction of nurses,the influencing factors of job satisfaction of nurses were analyzed.Firstly,because of the low recognition of male nurses by the public,male nurses are scarce and unreasonable allocation,which affects their job satisfaction.Secondly,because the hospital system and outdated management methods affect the job satisfaction of nurses;thirdly,managers do not fully consider the basic personal situation of nurses.Based on the above research,this paper puts forward the following countermeasures to improve the job satisfaction of nurses:first,rational allocation of limited male nursing human resources;second,rational allocation of nurses of different ages and titles;Thirdly,through the establishment of a long-term evaluation mechanism of nursing staff job satisfaction and the use of network information system to achieve the dynamic allocation of nursing human resources.
