Middle-level managers,as the information transfer hubs in the organization,are the backbone of organizing the strategic decomposition and setting the goals of the work tasks,and are the supervisory coordinators indispensable to the normal operation of the enterprise.However,most of the current performance appraisal systems for middle managers in our country lack actual results and fail to conduct effective appraisals,thus failing to promote efficient operation of the enterprises and further affecting the strategic development of the entire organization.Therefore,how to conduct a more scientific and effective performance appraisal for mid-level managers and optimize the appraisal system have become the key to influencing and restricting the development of enterprises.In this paper,we focus on the middle managers of KGJ,review the performance-related theory and performance appraisal methods,collect and summarize the KGJ performance appraisal system,methods,processes and applications by using questionnaire and interview methods.AHP AHP method,combined with the existing problems,research on the optimization of KGJ middle managers' performance appraisal system.First of all,by analyzing the current performance management status of mid-level managers in the ATC industry,this paper puts forward the background,significance,research content and methods of KGJ's mid-level managers performance appraisal research.Secondly,by reviewing the relevant theories of performance appraisal,taking the questionnaire and interviews Way to find out the existing problems and the reasons of KGJ middle managers'performance appraisal.Thirdly,based on the existing KGJ performance appraisal scheme,the performance evaluation system of KGJ middle managers is optimized and designed.The specific path is:First,Performance appraisal objectives and basic principles;the second is the middle managers job analysis,re-sort and create job descriptions;the third is to conduct performance appraisal program design,including the index system,evaluation criteria,weight distribution,etc.,in the design of the weight,Using analytic hierarchy process to compare each index to obtain the objective weight;Fourthly,the organization and periodical design of performance appraisal;Fifth,the feedback and appeals of appraisal result;Sixth,to improve the application of performance appraisal result;Analysis and Evaluation System Improvement and Improvement.By optimizing the KGJ middle manager performance appraisal system and activating the functions of the middle managers,KGJ can truly achieve the managerial practical value of "being capable,fair,and managing".Finally,it gives the application of examination results and the implementation of performance assessment of the measures to ensure that the improved performance appraisal system can be successfully implemented,but also makes the assessment system in the implementation of the PDCA cycle can continue to optimize constantly Improve.The study of KGJ middle managers' performance appraisal has a great practical significance to promote the performance evaluation of KGJ middle managers.The formation of performance appraisal three management departments,while leveraging the Department of Human Resources and Strategic Development as a performance appraisal and implementation of performance appraisal indicators decomposition of the important guarantee.In the process of optimizing the performance appraisal system,AHP AHP is adopted to solve the problem that many appraisal indexes are difficult to be compared with.All the appraisal indexes are more scientific and objective in the same dimension,and make the appraisal results more fair and effective.In the "people-oriented" management era,through the application of the results of performance appraisal,the middle managers are stimulated to endogenously motivate their work so that they can exert their management functions more effectively.In addition to ensuring the quality of work,the work efficiency is enhanced and management is optimized,A powerful tool to promote business progress,but also for the KGJ human resources management practices to provide a reference.
