Abstract/Summary:
In the past decade,civil air transport industry developed very quickly,as a result,the employee quantity rised fast.Employees engaging in aircraft maintenance have doubled or even tripled.Aircraft MRO(maintenance、repair、overhaul)is the foundation of flight safety,so it’s worthy to research how to exploit the scale effect,how to improve the job quality and efficiency.This paper tries to research the in the perspective of performance management.Classical theory and practice of performance management were reviewed firstly;then analyzes the work.In order to find out the current performance management condition of Fuzhou MRO Dept.and the demand of maintenance mechanics,questionnaire was made and issued,attitudes and opinions of maintenance staff were collected.From the analysis of the data,the current situation of performance management was discovered.From the analysis of the maintenance staff performance index score,the weight of task performance and contextual performance index were calculated;And from the analysis of the maintenance personnel of the incentive factors score,the maintenance personnel demands were raised.The survey found that employees believe that the work attitude,enthusiasm and other subjective indicators are more important than the workload,work time and other quantitative indicators.Because of the difficulties in determination of subjective indicators,the lack of operability,the solution is a qualitative evaluation by supervisors,colleagues,subordinates and other personnel involved in the 360-degree evaluation.On the other hand,the coefficient between subjective initiative and work effect is positive,so the attitude of the staff can be reflected by measuring the quantified index.Young employees account for a large proportion of the maintenance team,there are significant differences between young employees and mature employees on performance views,therefore,in the process of performance management they should be treated separately.Young staff are the future of the company,so inspiring young employees to grow up rapidly is a key function of the performance management.At the end of the paper,the relevance of each task performance and contextual performance index is analyzed,KPIs are extracted.A preliminary discussion on how to enhance the effectiveness of incentive factors is provided.
