With the increasingly salient environmental problems in the world,environmental governance is imminent,which not only requires the government to play a role in overall control,but also requires the collaborative participation of enterprises and individuals.As the main body of environmental pollution,enterprises’ environmental management measures have dual significance to environmental governance.On the one hand,enterprises can reduce environmental pollution through their own environmental protection policies or practices.On the other hand,enterprises provide a workplace for employees.Under the same space,corporate environmental behavior will have an impact on employees’ environmental attitudes and behaviors,so as to effectively promote employees’ participation in environmental governance.In fact,as an individual citizen,employees’ choice of pro-environmental behavior is the result of comprehensive consideration,which can also explain why there are still many uncivilized personal non environmental behavior in today’s society.In other words,pro-environmental behavior is not only determined by environmental values or environmental protection considerations.When people are faced with the choice of implement pro-environmental behavior or not,they will consider multiple non environmental factors,such as personal quality of life,interpersonal relationship maintenance,which causes the difficulty or tangle of individual behavior selection,namely ethical dilemma.How to break through the ethical dilemma of the individual in the field of pro-environment behavior has become the key to improve the employees’ pro-environment behavior.Firstly,through qualitative research and literature analysis,this study puts forward the concept of ethical dilemmas of pro-environmental behavior,and develops and verifies the four-dimensional structure of ethical dilemmas of pro-environmental behavior.On this basis,from the perspective of enterprise environmental management,this paper studies the impact of green human resource management(GHRM)on employees’ ethical dilemmas of pro-environmental behaviors.At the same time,the environmental commitment(EC)of employees is taken as an mediating variable,and the moral reflectiveness(MR)of employees is taken as a moderating variable,so as to further study the internal mechanism of green human resource management on employees’ ethical dilemmas of pro-environmental behaviors,which provides theoretical and practical basis for solving employees’ ethical dilemma ofpro-environmental behavior,improving the level of employees’ pro-environment behavior,and improve the effect of corporate environmental management.The main conclusions of this study includes:(1)the ethical dilemma of pro-environmental behavior is consist of four dimensions and 32 items.The four dimensions are respectively the ethical dilemmas of pro-environmental behavior based on the quality of life,the ethical dilemmas of pro-environmental behavior based on relationship,the ethical dilemmas of pro-environmental behavior based on space,and the ethical dilemmas of pro-environmental behavior based on role norms.(2)Green human resource management has a negative impact on employees’ four dimensions of ethical dilemmas of pro-environmental behavior.(3)The environmental commitment of employees partially mediates the relationship between green human resource management and employees’ ethical dilemmas of pro-environmental behavior based on the quality of life,relationship and role norms,and completely mediates the relationship between green human resource management and employees’ ethical dilemmas of pro-environmental behavior based on space.(4)Employees’ moral reflectiveness positively moderates the relationship between green human resource management and employees’ environmental commitment,the higher the level of employees’ moral reflectiveness,the stronger the relationship between green human resource management and employees’ environmental commitment.(5)Put forward the strategy of improving employees’ pro-environmental behavior,that is,"one strengthening,two upgrading and one breakthrough".First of all,it is clear that employees’ ethical dilemma of pro-environmental behavior can be solved to promote employees to choose pro-environmental behavior.Secondly,from the perspective of enterprises,this paper puts forward the specific measures of green human resource management to strengthen employees’ perception and recognition of green human resource management,and the role of green human resource management in educating employees,so as to reduce employees’ ethical dilemma of pro-environmental behavior.Finally,it is suggested that employees’ ethical dilemma of pro-environmental behavior can be resolved by improving the level of employees’ environmental commitment and moral reflectiveness. |
