| With the increasing global competition of the market economy,talents have become the core competitiveness of enterprises to help maintain competitive advantage and sustainable development.As a result,instead of material resources,talents have become the main competitive factor of companies.The completed incentive system,as the central symbol of company capacity,develops employees’ potential and achieves the congruence of personal and company’s goal.This paper takes Zhalaiteqi Shanshui Cement Company as the research object,as a private enterprise with the advantages of self-management and flexibility to adapt to market needs,if want to maintain a unique advantage,it is necessary to optimize the existing employee incentive scheme.This thesis is based on the theory of the need level,the theory of achievement need,and the theory of double factors.in the literature review section,systematically summarizes the research results on employee motivation at home and abroad and lays the theoretical foundation for the thesis writing.Through individual interviews and questionnaires,the thesis finds out the single incentive mode,the unreasonable design and application of performance evaluation index and the lack of effective negative incentive,based on the analysis of the causes of the problems mentioned above,the author designs the optimal scheme of employee motivation.Efforts have been made to optimize the reward mechanism,salary structure and competition mechanism based on employee performance,and constructs a new scheme of staff motivation and restraint mechanism which combines material motivation,spiritual motivation and work motivation.Finally,this thesis also makes clear the guiding principles of the program implementation,have developed clear implementation steps,it also put forward safeguards in terms of personnel,organization and system,projections and solutions of possible problems in the course of the implementation of the programme are presented,the effective implementation of the programme is guaranteed.Although the enterprise studied in this thesis is a case study of domestic private cement enterprises,the problems highlighted in its various aspects are very representative.this study has a significant influence on completing the employees’ incentive mechanism in cement industry enterprises,which provides new case support for the application of incentive theory in private production enterprises. |
