With the rapid development of economic globalization and informatization,the mature international hotel brands continue to enter the Chinese market,and the domestic hotel brands have formed a huge industrial scale,which lead to increasingly fierce competition in the industry.Compared with the international hotel group,the gaps of domestic hotel group in hardware facilities are closing,but the gaps in management philosophy and style still exist.Hotel is a human-centered industry,and it becomes a consensus that the competition of hotel is the competition of human resource management.Performance management is at the core position in the human resources management system,which is a difficult problem of modern enterprise management,and performance appraisal,as an important part of performance management,its scientific nature and rationality is the emphasis and difficulty in current study.Therefore,it is very important and urgent to construct a scientific and effective performance appraisal system which plays an important role in guiding and driving hotel development.This paper takes organizational performance appraisal system of Z brand hotel as the object of research.With the adjustment of the strategic target and the change of market environment,there are a lot of problems in the current performance appraisal system of Z brand hotel,such as paying too much attention to financial indexes and ignoring other indexes,focusing on short-term goals and ignoring long-term development,bad connection between performance appraisal and enterprise strategy,unreasonable and unscientific appraisal indexes and weight,imperfect safeguard measures of the evaluation system.The current evaluation system is unable to meet the needs of the hotel development.Therefore,the performance appraisal system is difficult to fulfill its function,which not only affects the enterprise management efficiency,but also affects the long-term sustained and healthy development.On the basis of reading a lot of research documents,this paper researches and compares the methods of organization performance appraisal,and chooses the balanced scorecard to optimize the performance appraisal system according to the actual conditions.Firstly,this paper clears and decomposes the strategic target of Z brand hotel,draws the balanced scorecard strategic map,chooses the scientific and reasonable performance appraisal indexes,which maintains consistency between organizational performance and hotel strategy,and solves the problem of disconnection between performance indexes and strategic target.Secondly,this paper uses weight factor judgment table method to determine the weight of the four dimensions and each dimension indexes,which overcomes the defects of paying too much attention to financial indexes and the unscientific index quantification of appraisal system.Finally,a complete and scientific organization performance appraisal system based on the balanced scorecard is established,which optimizes the performance appraisal system of Z brand hotel and provides the driving force for hotel development.In order to ensure the effect of performance appraisal system,this paper proposes the guarantee measures of optimization scheme from such three aspects as organization,personnel and system,which provides guarantee for the implementation of the appraisal system.In the process of research,this paper uses lots of methods,such as literature research method,case study method,survey research method and weight factor judgment table method,and it optimizes the performance appraisal system based on the balanced scorecard,identifies indexes and quantifies standards,which not only has important practical significance to promoting the healthy development of the Z brand hotel,but also has important reference value to the domestic hotel management.
