The construction industry is one of the most important national economic production departments in all countries of the world.But due to its labor-intensive and other natural features,it is still one of the industries with the highest working risk in the world.In China it is second highest-risk industry only to mining industry.At present,the analysis of the causes of accidents in the construction industry has risen to the level of safety management,and the most important one is the management of human.Traditional safety management emphasizes safety compliance,that is,employees rigidly abide by the rules and regulations of the company.However,in fact,the feature of concealment,suddenness,and accidentality make hidden accidents sometimes difficult to be identified easily and timely,and hidden dangers are changing at any time and any place.If employees only passively observe the rules and regulations,but do not actively participate in the safety management system,the hidden risk will not be controlled and what's worse,the work of safety management will be less effective.Different from safety compliance,safe citizenship behavior is the expansion and extension of safety participation,refers to voluntary behavior outside the responsibility,and emphasizes the initiative and mutual assistance of employees.On the other hand,it has been widely verified that safety leadership of managers can positively affects safety culture in the enterprise,and a good safety culture will promote the safety behavior of employees.So we can infer that as an extension of safety participation in the sub-dimension of security behavior,the safety citizenship behavior will also be influenced by safety leadership.And the safety climate,as a measurable aspect of safety culture,will also be related to the safety leadership of managers.This paper tries to explore the relationship between safety leadership of managers and safety citizenship behavior of employees in construction companies.Other influencing factors will be explored as well.Try to comb the influence relationship between safety leadership and safe citizen behavior and initially establish a relationship model between four variables: safety leadership,safety climate,leadership-member exchange,and safe citizen behavior through the precipitation of literature.Put forward hypotheses about the mechanism among them and design a questionnaire which contains 4 variables.This paper selects a construction project in Shandong province as the research object to distribute the questionnaires,and conducts semi-structured interview with the project manager.Finally,the rationality and reliability of the hypothesis and model are verified from quantitative perspective.Through analysis,it is verified that: 1)There is a direct and positive relationship from safety leadership to safety citizenship behavior,with a value of 0.91.2)There is indirect influence relationship from safety leadership to safety citizenship behavior with the safety atmosphere as a mediator.The Z value of mediating effect is 3.18,and the mediating effect is obvious.3)The leader-member exchange relationship is a moderator variable in the model,with a value of 0.90.The moderating effect is significant,and the assuming model is verified.The analysis conclusion helps to enrich the connotation of safety leadership and organizational citizenship behavior.It provides new ideas for effective safety management of the company.In addition,it also helps the company to further quantify safety management and improve managers' safety leadership to directly and indirectly increase safety citizenship behavior of employees.Ultimately,the goal of improving safety management and safety status will be achieved.
