In the fierce market competition,innovation is the source of an organization to maintain competitive advantage.Because of the products’ particularity,the service innovation is very important to the High-star hotels.Front-line employees play an vital role in service innovation,and participate in a series of processes,such as the discovery of problems,the generation and implementation of the innovative ideas and so on.Therefore,It’s very important to effectively stimulate the enthusiasm of front-line employees.The research on the antecedent variables of service innovation is mainly based on three perspectives:individual perspective、organizational environment(objective environment and psychological environment)perspective and interactive perspective.On the basis of reviewing the literature of service innovation research,Selecting the fairness of salary distribution as the organizational environment(psychological environment)variable,and intrinsic motivation as the individual variable.The thesis conducted multiple regression analysis、dominance analysis by SPSS17.0software,and research the independent effect of fairness on the service innovation and the interactive effect of fairness and intrinsic motivation on service innovation for 414front-line employees of High-star hotels in Xiamen and Quanzhou.The thesis draws the main conclusions as follows:1.The results of the independent effect of fairness on service innovation show that:the fairness of salary distribution has a significant positive impact on service innovation、the generation and implementation of the innovative idea.Combined with the dominance analysis,although the impact of intrinsic motivation to service innovation is also positive,the sense of fairness can not be ignored,especially in the implementation of innovative ideas,its incentive role is more obvious.2.The results of the interactive effect of fairness and intrinsic motivation on service innovation show that:When the service innovation as dependent variable,the regression coefficient of theinteractive term is negative but does not pass the significance test;When the generation of the innovative idea as dependent variable,the regression coefficient of the interactive term is significantly negative,It is show that in the stage of generation of the innovative idea,if the employees are inspired by the intrinsic factors and not transferred by the external factors,it will help the employees to have more creative ideas.The empirical result also coincides with the "Romantic perspective".When the implementation of the innovative idea as dependent variable,the regression coefficient of the interactive term is positive but does not pass the significance test.Although this empirical result failed to validate the hypothesis,it was indicative of the positive sense of fairness,and theory can explain.According to the "motivation-work cycle matching" theory,when employees have innovative ideas,the external incentive factors helpful to the implementation of the innovative ideas.The results are also consistent with the "Realist perspective".So,the thesis suggests that the hotel manager to perfect salary management,and enhance the front-line employees’ fairness of salary distribution.For the innovation activities is a multi-stage process,the hotel managers should establish a sense of process management for front-line employees’ service innovation.In different stages,taking different management methods,to stimulate the front-line employees’ inspiration of service innovation.
