Lots of famous hotel brands in the world rush into Chinese hotel industry successively with the development of economy, due to the charming of profit, many international hotel corporation take China as important part during their development and expansion, the model of hotel management contract that give the possibility for international affiliate enter China and increase the market share. Management contract have being a high speed development method for management in hotel industry, which benefit for two parties. Even though the advantage of this model, the conflict from cost outlay is the key point, and the cost of human resource is very important, and employees’ career satisfaction is related to turnover, so the research on hotel employees under the model of management contract have its’ reality meaning. According to the model of service-profit chain, employees are the most important intangible assets in hotel, and they create the loyalty customers. Scholars pay more attention on the staffs of hotel than before. Abundant researches explore the situation about hotel staffs’ work pressure, organization commitment and work performance, but few study of employee’s career satisfaction, and career satisfaction is a predictor for career success, Research on this area, which also can reflect the hotels’ operation situation; Considering about it, this thesis conduct a study about the model of management contract impact on employee’ career satisfaction from the angle of organization.This thesis base on empirical research, after amount of literature review and the questionnaire survey, the author get the first-hand sources on the situation of hotel’s front-line employee’s career satisfaction, making use of the date, analyze two organization factors, procedure justice and organizational support perceived, which impact on the front-line employee’s satisfaction of hotel under the model of management contract.This thesis can be divided into five parts:In the first part, it is the introduce part, the content in this part about the background of the research, the significant of research, the method of research and the thought of research.In the second part is literature review, based on the literature about management contract and career satisfaction, the author found the direction for research deeply. It is the foundation for consecutive writing of the other parts.In the third part is research design, based upon the research results of contemporary literature, the author establish the research variables and research hypothesis, according to research hypothesis and research objection, build the study questionnaire.In the forth part is date analysis, in view of the date collected from questionnaire, the author take advantage of spss16.0and conduct series of analysis including description analysis, correlation analysis, stepwise multiple regression analysis, independent sample test and Single factor analysis of variance and so on to test the hypothesis put forward above.In the fifth part is conclusion, in this part, the author summarize the content in empirical part and the shortage in writing, look forward for the further research.The innovation about this research can be sum up as follow, lots of researches in management fuscous on the owner and operator, so the key point in studies lie in the analysis of contract term and the stimulation of operators, but in operation process, the evaluation about hotel performance is related to human resource cost control, as a predictor,the study on career satisfaction is necessary, which also can reflect the hotels’operation condition, can give inspiration on the evaluation system in management contract performance. Research on the impact from the management way of management to front-line employee, it can rich the theory in management contract. Secondly, the thesis tell the difference between employee’satisfaction and career satisfaction, career satisfaction is the predictor for career success, compared to job satisfaction, the influence on human resource cost control and turnover is deeper, the thesis tells the difference between career satisfaction and job satisfaction, it contribute to the study of conception and theory.
